During the "13th Five-Year Plan" period,Zhejiang Province has made great achievements in talent work.The quantity and quality of talents in the Internet industry have risen simultaneously,while during the "14th Five-Year Plan" period,high-level talents have become the key variable,and the fierce degree of talent competition is unprecedented.In the daily operation and management of enterprises,more and more high-level management talents are needed to provide the development power for enterprises,and middle managers play an important role in the daily operation and management,and are the backbone of the organizational structure of enterprises.In the current environment of increasing competitive pressure in the Internet industry,whether middle managers have enough job competency has a significant impact on the overall development of the enterprise.Therefore,taking the competence of middle managers as the main basis of talent selection,recruitment,training and assessment is the key to improve the competitiveness of enterprises.This study takes Hangzhou Youzan Technology Co.,Ltd.as the research object,comprehensively reviews the past literature,selects the common competency element collection methods such as questionnaire survey,expert group method and behavioral event interview method,on the basis of which,the classic modeling method of "job competency assessment method" is applied for modeling,and SPSS software is used for data verification.Then build Youzan company middle managers competency model.The model includes 6 dimensions including knowledge and skills,relationship processing ability,leadership ability,values and job orientation,quality and motivation,and specifically covers 26 competency indicators.By analyzing the competency of middle managers in Youzan Company,it is found that only 60% of the 107 middle managers in the survey have matched the competency of middle managers in Youzan Company,indicating that the competency level of middle managers in Youzan Company is relatively average,especially in the three dimensions of leadership,relationship processing ability,knowledge and skills.Further research shows that the scores of the fired middle-level managers in leadership,relationship processing,knowledge and skills are significantly lower than those of the in-service managers,suggesting that the level of these three dimensions may be an important factor for middle-level managers to be competent for the post.The results of this study show that the application of the competency model in various modules such as enterprise recruitment,selection,training,performance management and salary incentive is beneficial to both enterprises and middle-level managers.It is a necessary way to improve the comprehensive strength of the company and the personal ability of managers,and a prerequisite to promote the efficient development of enterprises.At the same time,it can provide reference for the adjustment of various development strategies of enterprises.
