With the continuous deepening of market economy and the increasingly fierce competition among enterprises,human resources has gradually become the key strategic resources for enterprises to survive and develop in the fierce market competition.In fact,the work of human resource management should be centered on employees,in order to realize the unification among employee quality structure,enterprise strategic target and industry operating characteristics,which will make the interests of individuals and the whole are win-win.Therefore,it is necessary and important to build a strategic human resource management system based on competency model in enterprises.At the same time,the rapid development of China's private economy has gradually become an indispensable force for the long-term stable and coordinated development of China's economy.However,China's private enterprises,especially small and medium-sized private enterprises,still face the mismatching between the growth demand of enterprises and the ability of their managers.Based on competency model,this paper focused on the middle managers in L company.Firstly,this paper comprehensively used behavioral event interviews and literature analysis to collect the competences applicable to the middle managers in L company.Secondly,this paper graded the importance and urgency of every competence via questionnaire survey.Thirdly,based on the IPA model,this paper divided the competences into four quadrants and analyzed the most key competences for the middle managers in L company.In the end,this paper put forward a series of optimization strategies combining theory with practice,in order to improve the competency research system and contribute to the improvement of competency model for middle managers in L company and other similar enterprises.With the method of behavioral event interviews and literature analysis,this paper collect 25 competences applicable to the middle managers in L company.Then,this paper divided the competences into four quadrants,including:(1)the competence of comprehension ability,language competence,organizational coordination ability and moral cultivation in the continuous ascending quadrant;(2)the competence of leadership skills,decision-making ability,innovation ability,anti-pressure ability,emergency response capacity,self-control and sense of time in the constrained optimization quadrant;(3)the competence of teamwork spirit,good listening skills,practicing style,self-reflection ability in the moderate development quadrant;(4)specialty knowledge & skill,problem-solving capability,information analysis capability,information sharing ability,interpersonal relationship,responsibility in the focus improve quadrant.
