With the rapid development of the software industry,the shortage of core technical talent in emerging fields has further expanded under the dual pressure of high technical thresholds and broader emerging technology needs.Particularly after experiencing COVID-19,the demand for software services practitioners has risen sharply as the enterprises digitalisation needs have become more urgent.The uniqueness of the software industry in terms of its nature,operations and human resource practices has attracted a great deal of attention from researchers,with talent shortages and rapidly changing technologies being the most significant features of its human resource profile.The success of software development companies depends on their talented and skilled workforce.Measuring and managing the performance of individuals,teams and the organisation as a whole is therefore an extremely important part of business management.This paper takes Company B as the research object,analyses the current situation of performance management in Company B,identifies its problems and analyses the reasons for them,and comes up with performance management optimisation schemes.Firstly,this paper collates the relevant literature on performance management,defining the concept of performance,performance management tools and theories related to performance management,providing a theoretical basis for the subsequent research.Then it introduces the basic overview of Company B,the human resource profile and the implementation of performance management.Through interviews with employees at two levels,the problems of performance management in Company B were identified and analysed.The analysis found that there are problems in Company B's performance management such as employees not treating performance appraisal correctly,not understanding the significance of the rules for setting goals,lack of performance coaching,a single appraisal system and insufficient performance incentives.Finally,in response to the problems,corresponding countermeasures to solve the problems were proposed from five aspects: goal management,performance counselling,performance appraisal,performance interview and performance incentive,subsequent adjustment and improvement measures,and guarantee measures for programme implementation so as to effectively optimise the company's performance management system.
