ObjectivesTo explore the role of challenging job requirements and job engagement on job performance,and verify the interaction between challenging job requirements and work resources based on the job requirements and resources model.Hope to help managers from the perspective of work characteristics,formulate targeted measures to improve nurses' job engagement and performance.MethodsNurses general information questionnaire,job requirements-resources scale,job engagement scale and job performance scale were used as survey tools.The questionnaire survey was conducted among 583 nurses from four public hospitals of bengbu city by means of convenient sampling.EpiData 3.1 software was used for data entry,SPSS 19.0 software was used for descriptive statistical analysis,independent sample t test,variance analysis,correlation analysis and multiple stepwise regression analysis.Amos 21.0 software was used to establish the structural equation model to verify the mediating effect.SPSS 19.0 software was used for hierarchical regression analysis to verify the adjustment effect.ResultsA total of 600 questionnaires were released,and 593 questionnaires were recovered,of which 583 were valid,with an effective recovery rate of 98.3%.The specific results are as follows:1.The average score of challenging job requirements for nurseswas 3.60±0.56,which was in a medium or above level.The scores of each dimension from high to low are as follows: job skills requirements(3.74±0.57),job content requirements(3.69±0.68),job complexity(3.40±0.61).2.The average score of job resources for nurseswas 3.43±0.56,which was in a medium or above level.The scores of each dimension from high to low are as follows: social support(4.15±0.72),decision-making autonomy(2.94±0.72).3.The average score of job engagement for nurseswas 3.46±1.06,which was in a medium or above level.The scores of each dimension from high to low are as follows: concentration(3.57±1.17),vitality(3.43±1.04),dedication(3.41±1.28).4.The average score of job performance for nurseswas 4.15±0.47,which was in a medium or above level.The scores of each dimension from high to low are as follows: task performance(4.31±0.49),relationship performance(4.06±0.52).5.There were significant differences in the scores of nurses' challenging job requirements among different age groups,professional titles,positions,marital status,nature of employment,length of service and average number of night shifts(P<0.05).There were significant differences in the scores of nurses' job resources among different age groups,departments,positions and nature of employment(P<0.05).There were statistically significant differences in the scores of nurses' job engagement scores among different age groups,educational background,departments,professional titles,positions,nature of employment,length of service and average number of night shifts(P<0.05).There were statistically significant differences in the scores of nurses' job performance among different age groups,departments,professional titles,marital status,nature of employment,length of service and average number of night shifts(P<0.05).6.Correlation analysis showed that there was a significant positive correlation between the total score of challenging job requirement and the dimension of job skill requirement and job engagement and its three dimensions(P<0.01).Nurses' challenging job requirements and its three dimensions were positively correlated with job performance and its two dimensions(P<0.01).Nurses' job resources and its two dimensions were positively correlated with job engagement and its three dimensions(P<0.01).Nurses' job resources and its two dimensions were significantly positively correlated with job performance and its two dimensions(P<0.01).Nurses' job engagement and its three dimensions were significantly positively correlated with job performance and its two dimensions(P<0.01).7.Multivariate stepwise regression analysis showed that job skill requirements,decision-making autonomy,social support and job content requirements significantly predicted job engagement,and the four predictive variables could effectively explain 19.9% of the variance of job engagement.Concentration,job skill requirements,social support,vitality,job content requirements and job complexity significantly predict job performance,six predictive variables can effectively explain 35.7% of the variance of job performance.8.Nurses' job eanagement plays a mediating role between job skill requirements and job performance,and the mediating effect accounts for 30.00% of the total effect.9.Nurses' job content requirements and job complexity play a moderating role between job resources and job engagement.Conclusion1.Nurses' challenging job requirements,job resources,job engagement and job performance are all above the medium level.Managers should identify the challenging job requirements,improve job resources,in order to further improve nurses' job engagement and job performance.2.Nurses' job skill requirements can not only directly and positively affect job performance,but also indirectly affect job performance through the mediating role of job engagement.3.Nurses' job content requirements and job complexity can positively regulate the role of work resources on work engagement,suggesting that managers should provide a certain amount of job resources while improving challenging job requirements to stimulate the enthusiasm of nurses' work.
