The Construction Of Job-personal Resources Relationships And Its Impact On Nurses' Work Engagement

[Objectives]Treating structural empowerment as job resources and psychological capital as personal resources to establish relevant models and verify its impact on nurses' work engagement.Exploring the bothway-matching relationships between job resource and personal resource to further understand nurse's behavior and motivation.in the work;Providing a certain positive perspective administration and practical theoretical guidance for nursing managers.[Methods]With the literature research,the Job demands-resources model of work engagement was introduced as the theoretical basis of the research;Used the cross-sectional descriptive research design and there were 778 nurses from six tertiary 1st general hospitals in Hangzhou,China participated in this study.[Results]The nurses' scores of structural empowerment,psychological capital and work engagement are all at the medium level,Age,professional title,department,etc.are the major demographic factors affecting them.Job resources and personal resources are independent and interact with each other,they can positively influence work engagement through directly and indirectly roles.And there are different modes of bothway-matching job-personal resource relationships,their impact on nurses' work inputs is significantly different.[Conclusions]From the perspective of integration,the study of the impact of job and personal resources on nurses' work engagement can more deeply reflect the influence relationship and mechanism between variables.Nursing managers should adequately empower nurses while pay attention to enhance nurses' psychological capital to improve nurses' work engagement.
