ObjectiveTo understand the current status of performance appraisal justice and work engagement of clinical nurses,analysis the influencing factors and the relationship between them,and then provide a reference for better nursing management.MethodsThe research is a cross-sectional survey.636 nurses were recruited from four grade III hospitals and four grade II ones in Tianjin.The questionnaires included general demographic characteristics data,the Utrecht Work Engagement Scale,the Vocational Delay of Gratification Questionnaire and the Performance Appraisal Justice Scale.The data of questionnaires were analyzed by SPSS17.0.Statistical methods included descriptive analysis,t test,F test,correlation analysis and regression analysis.Results1.The status quo of clinical nurses' performance appraisal justice and its influencing factors.The total score of clinical nurses' performance appraisal justice was(3.70±0.64).Dimension scores from low to high in turn were assessment contents(3.53±0.83),the evaluation results(3.66±0.75),application of assessment results(3.67±0.73),performance appraisal personnel(3.78±0.69)and assessment procedure(3.85±0.63).Single factor analysis found that clinical nurses' performance appraisal justice had differences on professional title,bonus,vocational delay of gratification,participation in the performance appraisal work and training(P<0.05).2.The status quo of clinical nurses' work engagement and its influencing factors.The total score of clinical nurses' work engagement was(3.58±0.63).Dimension scores presented from low to high in turn were vigour(3.19±0.78),devotion(3.77±0.75)and absorption(3.92±0.66).Single factor analysis found that clinical nurses' work engagement had differences on professional title,position,training and vocational delay of gratification(P<0.05).3.The relationship between clinical nurses' performance appraisal justice and work engagement.There had a positive correlation relationship between the score of performance appraisal justice and work engagement(P<0.01).After controlling demographic variables,performance appraisal fairness can explain 34.4% of the variance.Four dimensions were included in the regression equation.The hierarchical regression revealed vocational delay of gratification can moderate the relationship between assessment content fairness and work engagement(?=0.071,P<0.05).ConclusionsPerformance appraisal justice and work engagement of clinical nurses were in a high level.Performance appraisal justice had a positive influence on work engagement significantly.The influencing factors of nurses' performance appraisal justice were professional title,bonus,vocational delay of gratification,participation in the performance appraisal work and training.The influencing factors of nurses' work engagement were professional title,position,training and vocational delay of gratification.According to the current status of performance appraisal,nursing managers should improve nurses' performance appraisal justice,raise the level of work engagement and then promote the development of nursing team.
