ObjectiveThe purpose of this study is to preliminarily determine the influencing factors of nurses' job engagement in the emergency department through semi-structured interview,so as to provide a theoretical basis for further quantitative research.This paper describes the current situation of humanistic management perception,performance salary satisfaction,presenteeism and job engagement of nurses in the emergency department through questionnaire survey,and deeply discusses the influencing factors of job engagement of nurses in the emergency department,so as to provide reference basis for nursing managers to improve the job engagement level of nurses in the emergency department.Methods1.To determine the theme of the factors affecting the work involvement of emergency department nurses and screen the survey tools for quantitative research.Qualitative study: By means of objective sampling,14 emergency department nurses were selected to conduct interviews from January to March in 2019.The semi-structured interview outline was determined by searching domestic and foreign literature and expert consultation.The collation and analysis of interview data were analyzed by thematic analysis.2.Analysis of the current situation and influencing factors of nurses' work involvement in emergency department.Quantitative study: On the basis of qualitative research,general information of emergency department nurses,the humanistic management perception scale of nurses,the pay satisfaction scale,the hidden absence scale,and the job involvement scale were used in this study.Cluster sampling was conducted for emergency department nurses in 7tertiary hospitals in 4 cities of Shandong province.From April to June in 2019,the emergency department nurses who met the inclusion criteria was involved in aquestionnaire survey.The data were processed and analyzed using SPSS22.0 statistical software package.Results1.The factors affected the job engagement of nurses in emergency department were divided into 3 themes and 10 sub-themes through the analysis of the interview data.And the four themes were as follows: individual factors,work factors,hospital management.2.The total scores of nurse's job engagement nurses were(74.08±25.20),and the total average scores were(4.36±1.48).Each dimension of scale are divided equally as follows:the energy scores were(24.50±9.26),the dedication scores were(22.62±7.70),and the concentration scores were(26.97±9.33).The average score of each dimension from lowest to highest were energy(4.08±1.55),concentration(4.49±1.55),and dedication(4.52±1.54),respectively.According to the level of job engagement,256 people(67.90%)were of highly engaged,83 people(22.00%)were of moderate engaged,and 38 people(10.10%)were of lowly engaged.The results of one-way ANOVA showed that the differences of nurses' job engagement in age,job title,average time of night shifts per month and health status of emergency department nurses were statistically significant(P<0.05).3.The total score of nurses' humanistic management perception were(158.22±28.45),and the total average scores were(3.68±0.66),the average score of each dimension from lowest to highest were talent management(3.45±0.77),culture management(3.66±0.72),democratic management(3.72±0.69),emotional management(3.79±0.69),self-management(3.96±0.59).The results of one-way ANOVA showed that the differences of nurses' humanistic management perception in age,work experience,average time of night shifts per month and health status of emergency department nurses were statistically significant(P<0.05).4.The total score of emergency nurses' performance compensation satisfaction were(60.55±17.22),and the total average scores were(3.03±0.86),the average scores of each dimension were as follows: the scores of satisfaction with salary level was(2.91±0.89),the scores of satisfaction with salary growth was(3.01±0.90),the scores of satisfaction with compensation management was(3.09±0.91)and the scores of policy satisfaction was(3.26±0.92).The results of one-way ANOVA showed that the differences of nurses' performance compensation satisfaction in health status and monthly performance compensation were statistically significant(P<0.05).5.The total score of emergency nurses' presenteeism were(16.24±4.78),and the total average scores were(2.71±0.79).The results of one-way ANOVA showed that the differences of nurses' presenteeism in age,average times of night shifts per month,and health status of emergency nurses were statistically significant(P<0.05).6.The results of Pearson correlation analysis showed that humanistic management perception,performance compensation satisfaction,presenteeism and job engagement of emergency department nurses were all correlated.The perception of humanistic management and performance compensation satisfaction was positively correlated with job engagement(r=0.525,r=0.534,P<0.01,presenteeism was negatively correlated with job engagement(r=-0.651,P<0.01).7.The results of multiple linear regression analysis showed that there were four variables involved in the regression equation,and according the influence on the job engagement of nurses who worked in emergency department,the variables were ranked from the largest to the smallest,in order,presenteeism followed by health status,performance compensation satisfaction,and humanistic management perception.The50.7% variation of job engagement could be explained by these variables.Conclusions1.The influencing factors of nurses' job involvement in emergency department include individual factors,job factors and hospital management.2.Health status,satisfaction with performance pay,perception of humanistic management and implicit absenteeism had predictive effects on nurses' job involvement in the emergency department.
