Objectives:The study on nurses'work engagement is a very important aspect to reduce the burnout among nurse. Through the study on job demands-resources model of work engagement among nurses, this thesis aimed at find out the mechanism of job demands and job resource on work engagement. Also, this research can give some advice to the hospitals to improve the work engagement and reduce the burnout among nurses.Methods:Selected 185 nurses from three hospitals in Henan Ruzhou, and this research used four revised questionnaires with a good reliability and validity. The four questionnaires are Utrecht work engagement scale(with three subscales on vigor, dedication and absorption), Maslach burnout inventory-human service survey(with three subscales on emotional exhaustion, depersonalization and reduced personal accomplishment), job demands scale(with three subscales on job demands, work and family conflict and emotional demands) and job recourses scale(with four subscales on job autonomy, social support, performance feedback and career development).Results:(1) There are significant differences between dedication, absorption and work engagement with different education degrees. There are significant differences between vigor, dedication absorption and work engagement with the shift days in one month. There are significant differences on absorption with labor contracts; (2) The relationship between work engagement's three subscales and burnout's three subscales are significant negative correlations; (3) The analyze on JD-R model of work engagement find out that job resources has significant predictive effect on vigor, absorption and dedication, and job demands only has significant predictive effect on dedication; (4) The analyze on JD-R model of burnout find out that job demands have significant predictive effects on emotional exhaustion and depersonalization, and job resources has the predictive effect on depersonalization and reduced personal accomplishment. Conclusion:Enriching job resources and reducing job demands can greatly improve the nurse work engagement level, and lower the level of burnout; The hospitals'administrators should pay more attention on low academic qualifications, hiring nurses, engage them and that they will get better development.
