Because of the particularity of the work,medical staff facing the pressures from work and family,and high degree of professionalism and performance of medical staff is the key to the reform and development of public hospitals in China.How to deal with the relationship of work-family conflict,engagement and work performance,is the problem that all hospital managers must consider seriously.This study has investigated the basic situation of medical staff in Nanning-including the situation of work-family conflict,engagement and work performance.Researched the relationship of the work-family conflict,engagement and work performance.A questionnaire survey was conducted on 370 medical staff in public hospitals at all levels in Nanning,and 309 valid questionnaires were collected.The survey consisted of three parts:the Medical Personnel Engagement Questionnaire,the Work Performance Questionnaire,the Work-Family Conflict Questionnaire.The descriptive data were analyzed by SPSS20.0,including factor analysis,reliability and validity analysis,correlation analysis and regression analysis.After discussion,the following main conclusions are drawn:1.There is a significant positive correlation between the work-family conflict and the degree of engagement(including their dimensions).There is a significant positive correlation between the degree of engagement and their dimensions and work performance.There is a significant negative correlation between work-family conflict and performance.Engagement can have a significant predictive effect on performance.2.Through the regression analysis,it can be seen that the impact of work-family conflict on engagement and work performance is significant,but the effect is limited.There is a significant effect on performance.3.Engagement has a fully mediated role in the relationship between work-family conflict and work performance.Engagement is a competitive intermediary variable that can reduce the impact of work-family conflict on work performance.The results provide a reference value for hospital managers to understand the problem of medical staff's work-family conflict,and to formulate targeted response measures to help medical staff reduce work family conflict,improve engagement and performance.
