ObjectiveThis study aimed at investigating the existing circumstances of clinical nurses' challenge-obstructive job stressors,emotional intelligence and job performance and identifying factors related to them.It was validated in this paper that nurses' challenge-obstructive job stressors had an effect on the job performance and that emotional intelligence played a regulative role between challenge-obstructive job stressors and job performance.It provided a theoretical basis for analysing and managing nurses' job stressor and improving job performance.MethodsFrom July to September in 2016,totally 243 nurses from four three A-level general hospitals of Shandong Province were involved in this investigation by using convenience sampling.General demographic data questionnaire,challenge blocking stressor scale,emotional intelligence scale and job performance scale were used as research tools.And After the questionnaires were collected,data entry and analysis were completed by SPSS21.0 statistical analysis software.Specific methods include descriptive statistics,independent sample T test,one-way ANOVA,Pearson correlation analysis,stepwise multiple linear regression analysis and hierarchical multiple regression analysis and so on.Results1.The score of nurses' challenging stressors was(21.72±3.74)points,the total average score was(3.62±0.62)points,the value of index was 72.4%.There was statistically difference of nurses' Challenging stressors score in terms of ages,working length,marriage,working positions,child care,educational background and income(P<0.01);and there was statistically difference of nurses' Challenging stressors score in terms of different positional titles and overtime(P<0.05).The score of obstructive stressors was(14.12±3.49)points,the total average score was(2.82±3.0.70),the value of index was 5.84%,there was statistically difference of nurses' obstructive stressors score in terms of ages,working length and marriage(P<0.01);and there was statistically difference of nurses' obstructive stressors score in terms of different working positions,positional titles,elder care and exercise(P<0.05).2.The total score of nurses' emotional intelligence was(57.68±7.82)points,the total average score was(3.61±0.49)points,four dimension scores from high to low were: Self emotional assessment(15.28±2.04)points,emotional use(14.56±2.61)points,others emotional assessment(13.98±2.64)points,emotional management(13.86±3.02).There was statistically difference of nurses' total emotional intelligence score in terms of different working positions,educational background,night shift and overtime(P<0.05).In others emotional assessment,there was statistically difference in terms of nurses' different working positions,ages and overtime(P<0.05).In emotional management and emotional use,there was statistically difference in terms of nurses' different educational background and overtime(P<0.05).3.The total score of nurses' job performance was(72.88±7.65)points,the total average score was(3.84±0.40)points.There was statistically difference of nurses' total job performance score in terms of different working positions,overtime,ages,working length,educational background and night shift(P<0.05).Two dimension scores were: correlation performance(59.00±6.25)points,task performance(13.88±2.27)points.In task performance,there was statistically difference in terms of nurses' different marriage,working positions,overtime,ages,working length,educational background and income(P<0.05).In correlation performance,there was significant difference in terms of nurses' different working positions,working length,educational background,positional titles and overtime(P<0.05).4.Nurses' challenging stressors were positively related with job performance(r=0.325,P<0.01);obstructive stressors was negatively related with the task performance and the overall job performance(r=-0.206,P<0.01,r=-0.153,P<0.05).Nurses' challenging stressors were significantly positively related with the emotional intelligence(r=0.179,P<0.01).Obstructive stressors were negatively related with the emotional use(r=-0.126,P<0.05).Nurses' emotional intelligence was significantly positively related with job performance(r=0.612,P<0.01).5.Challenging stressors had a positive impact on job performance,among them,the straight line of the high emotional intelligence group was steeper than the low emotional intelligence group,and it showed that emotional intelligence had positive moderating effect;Obstructive stressors had negative effects on job performance,and the straight line of the high emotional intelligence group was gentler than the low emotional intelligence group.Emotional intelligence could counteract some of the negative effects and played a positive regulatory role.Conclusion1.Nurses' job stressors could be distinguished by characteristic and their two-dimensional structure was suitable for the study of nurses' job stressors.In this study,challenging stressors and obstructive stressors were in the middle level.The challenging stressors needed to be improved and obstructive stressors needed to be reduced.2.The score of nurses' emotional intelligence was in the middle level,which needed to be further improved.The scores of others emotional assessment and emotional management were lower,which needed to be improved.Scores of challenging stressors and emotional intelligence with different demographic characteristics were quite different.3.The nurses' job performance was in the good level.The score of task performance was lower,and there was still much room for improvement.The scores of job performance with different demographic characteristics were quite different.4.There was a significant positive correlation between challenging stressors,emotional intelligence and job performance.There was a negative correlation between obstructive stressors and job performance,and obstructive stressors significantly negatively correlated with task performance.Challenging stressors,obstructive stressors,self emotional assessment,others emotional assessment,emotional management and emotional use were the significant predictive factors of job performance.The higher the level of challenging stressors and emotional intelligence was,the higher the level of nurses' job performance was.The higher the level of obstructive stressors was,the lower the level of nurses' job performance was,especially the task performance.5.Emotional intelligence could strengthen the positive predictive effect that challenging job stressors had on job performance and could also weaken the negative predictive effect that obstructive job stressors had on job performance.
