ObjectiveAnalyzing the status of clinical nurses' work engagement,organizational commitment,job performance,exploring the relationship between them,and providing reference for clinical care managers.MethodsA total of 331 clinical nurses from a tertiary hospital were investigated by genera l data questionnaire,work engagement,organizational commitment scale and nurses' job performance self-rating scale.The relevant factors were analyzed by SPSS and Amos s oftware.ResultsThe average score of the work engagement were 2.70(2.50).The average score of the organizational commitment were 3.60(0.60).The average score of the job performan ce of nurses were2.90(0.40).The average score of each dimension of work engagement from high to low order:Dedication 3.00(2.75),the foucus 2.60(2.80),vitality 2.50(2.50);t he average score of each dimension of organizational commitment from high to low o rder:Emotion 3.80(0.90),Specification 3.30(0.50),Persistent 3.30(0.50);the average score of each dimension of and job performance of nurses from high to low order:Intensive care ability 3.00(0.60),Professional development ability3.30(0.60),Communication andco operation ability 3.00(0.70),Leadership management ability 3.00(0.60),Plan evaluation ab ility 2.9(0.50),Health education ability 2.70(0.50).Work engagement has statistical signif icance in terms of working life and job income;organizational commitment has statistic al significance in terms of marital status;job performance has statistical significance in terms of working life,title,monthly income and department.Work engagement is positiv ely related to organizational commitment(r=0.371,P<0.01);Organizational commitment is poitively related to job performance of nurses(r=0.336,P<0.01);Work engagement is p ositively related to job performance of nurses(r=0.362,P<0.01).In the multiple regressio nanalysis of the influencing factors of nurses' job performance,monthly income(Beta=0.205),job title(Beta=0.185),work engagement(Beta=0.258),organizational commit-ment(Beta=0.173)enter into the regression equation,Monthly income,job title,work engageme-nt,organizational commitment can explain a total of 25.0% of the job performance of the variance,removing the demographic impact,work engagement,organizational commitmen t can explain the job performance of 12.2% of the variance.The inter-mediar-y effect of organizational commitment is 0.14,accounting for 41.18% of the total effect.Conclusions1.The devotion dimension of work devotion has the highest score,and the vitality dimension has the lowest score,The affective commitment dimension of organizationalcommitment has the highest score,and the health education ability dimension of nurses' job performance is the lowes.Work engagement has statistical significance in termsof working life and job income;organizational commitment has statistical significance in terms of marital status;job performance has statistical significance in terms of working life,title and monthly income,2.Work engagement,organizational commitment,nurses work performance were significant positive correlation.3.Organizational commitment and work engagement have a positive role in predicting to the performance of nurses.4.Work engagement can directly affect the job performance of nurses,but also through the intermediary effect of organizational commitment to affect job performance indirectly,organizational commitment plays a part of the intermediary role.
