Organizational commitment is an important concept in the research of organizational behavior. It affects the employee's work attitude and performance, so it is very important to the development of the organization. The purpose of research is to investigate the internal structure of hospital doctors' organizational commitment and the distinction of different doctors. For these purposes, the relevant date are collected by probing interview, open questionnaires,researches into some relevant references and some standard research method,such as EFA,CFA,variance analysis,correlation analysis are employed.The results showed:First, hospital doctors' organizational commitments were composed of 4 factors: Affective Commitment, Ideal Commitment,Continuance Commitment and Normative Commitment. The whole level of organizational commitment of hospital doctors was medium, but it was higher in Affective Commitment and Continuance Commitment, lower in Ideal commitment and Normative Commitment.Second, class affected the factors of hospital doctors' organizational commitment and the whole level of commitment.(1) It was the highest that the whole level of organizational commitment of Doctors of second-first class hospitals.(2)It was the highest that the level of Affective Commitment and Normative Commitment of Doctors of second-first class hospitals.(3)It was the highest that the level of Ideal Commitment and Continuance Commitment of Doctors of third-first class hospitals. Class had a positive effect on Ideal Commitment and Continuance Commitment. Third, the variable in population statistics could affect organizational commitments:(1)The level of Normative Commitment of women was higher than that of men's .(2)The level of Affective Commitment of doctors whose age are range from 26 to 30 was lower than that of doctors whose age lower 25 and over 30. The level of Ideal Commitment of doctors whose age are range from 26 to 40 was lower than that of doctors whose age lower 25 and over 40. The level of Normative Commitment of doctors whose age are over 40 was higher than that of doctors whose age lower 40.(3)The level of Ideal Commitment of the single was higher than that of the married,but lower in Normative Commitment.(4)Education affected the factors of hospital doctors' organizational commitment.The level of Affective Commitment of Master was the lowest,but the highest in Ideal Commitment.(5)Professional title affected the factors of hospital doctors' organizational commitment.Professional title had a positive effect on Ideal Commitment and Continuance Commitment.(6)The level of Ideal Commitment of doctors whose working age are lower 2 was the highest,but the lowest in Normative Commitment.
