Aging and sub-health problems have brought great challenges to the work of medical staff.Compared with doctors,the level of nurses' work engagement is more worrying.The work of nurses is closely related to the health of patients,so how to improve their work engagement is an urgent problem.Previous studies have shown that job crafting is an effective way to increase work engagement,but whether it is applicable to the nurses remains to be verified.Previous studies have explored less about the role of cognitive crafting,but according to the survey of nurses'work,we can find that the impact of cognitive crafting cannot be ignored.Therefore,this paper takes cognitive crafting into consideration and re-validates the role of job crafting and its improvement in enhancing nurses' work engagement.After verifying the impact of job crafting on work engagement,we need to find ways to promote nurses' job crafting in order to enhance their work engagement.Previous studies have not provided effective suggestions from the organizational level.According to literature review,organizational investment may be a feasible way.Therefore,based on validating the impact of job crafting on work engaaement,this paper also explores whether organizational investment can enhance nurses' work engagement by improving job crafting.To sum up,this study consists of two parts.The first part is composed of study 1 and study 2,which validates the impact of job crafting and its improvement on nurses' work engagement.The second part explores whether organizational investment can improve nurses' work engagement through improving nurses' job crafting based on the conclusions of the first part Specifically,as follows:The first part includes two sub-studies.Study 1 explores the relationship between job crafting and work engagement by questionnaire.The results showed that job crafting had a sigrnificant positive impact on work engagement of nurses.Task crafting,cognitive crafting and relationship crafting all had significant positive predictive effects on work engagement of nurses.Based on the conclusion of study 1,Study 2 used group training to improve nurses' job crafting,to verify whether the improvement of job crafting can promote work engagement.The results showed that the improvement of nurses'job crafting could promote their work engagement.The second part,based on the results of the first part,explores organizational investmentways to improve nurses'job crafting and verifies their impact on work engagement.The results show that 1)Supportive investment has positive effect on job crafting,while the effect of idealistic investment is not significant.But specifically,supportive investment has positive effect on task crafting,while idealistic investment has a positive effect on cognitive crafting and relationship crafting.2)Supportive investment can influence work engagement through task crafting.Idealistic investment can influence work engagement through cognitive crafting and relationship crafting.
