ObjectiveTo investigate the present status of work engagement of hemodialysis nurses.To understand the differences of work engagement of hemodialysis nurses in demographic factors.To explore the influence of demographic variables,psychological capital and perceived organizational support on the work engagement of hemodialysis nurses,and to provide theoretical basis for the management and training of clinical hemodialysis nurses.MethodsUsing the convenience sampling method,psychological capital scale,perceived organizational support scale,work engagement scale and self-designed demographic questionnaire were used to investigate the status of hemodialysis nurses in 23 top three hospitals in Liaoning Province.The spss21.0 software was used to analyze the psychological capital,organizational support and work engagement current situation and correlation,to explore influencing factors of hemodialysis nurses' work engagement by multiple linear regression analysis.Results1.The number of respondents in this survey was 329,with more women than men(95.4%).The professional titles of the respondents were mostly senior nurses(41.3%),followed by nurse-in-charge(31.6%).Among the respondents,252 had spouses(76.6%).The maximum number of bachelor's degree holders is 221(67.2%).More than half of the respondents were informal staffing,accounting for 61.7% of the respondents.Engaged in hemodialysis care time 6~10 years accounts for 34.0%,The second is 3~5 years,accounting for 31.0%.The age group of 30~39 years old is the majority of the respondents(46.5%),The second is 25~29 years old,accounting for 27.4%.2.The average score of hemodialysis nurses' psychological capital was 4.12±0.68,and the score was from high to low,followed by hope,self-efficacy,toughness,and optimism.The one-way analysis of variance showed that age,educational background,professional title,engaged in hemodialysis care time had an impact on psychological capital.The difference is statistically significant(p < 0.05).3.The mean score of perceived organizational support of hemodialysis nurse was 2.90±0.59,The score was from high to low,followed by work support,concern for interests,and value recognition.The one-way analysis of variance showed that gender,age,educational background,professional title,engaged in hemodialysis care time,employment nature had an impact on perceived organizational support.The difference is statistically significant(p < 0.05).4.The average score of work engagement of hemodialysis nurse was 3.37±0.69,The score was from high to low,followed by dedication,concentration and vitality.The one-way analysis of variance showed gender,age,educational background,professional title,engaged in hemodialysis care time,employment nature had an impact on work engagement.The difference was statistically significant(p < 0.05).5.All dimensions of psychological capital,perceived organizational support and work engagement of hemodialysis nurses were positively correlated.The multivariate linear regression analysis showed that the employment nature,engaged in hemodialysis care time,hope,work support,and toughness entered the regression equation,they had become the main influencing factors for the work engagement of hemodialysis nurses,with a total interpretation of 54.5%.Conclusions1.The work engagement of hemodialysis nurses is at medium level,the work engagement of hemodialysis nurses with different gender,age,professional title,educational background,engaged in hemodialysis care time and employment nature were different.2.All dimensions of psychological capital,perceived organizational support and work engagement of hemodialysis nurses were positively correlated.Employment nature.3.Employment nature,engaged in hemodialysis care time,hope,work support and toughness are main influence factors of hemodialysis nurses' work engagement.
