Objectives:To describe the status of nursing work environment satisfaction,organizational commitment and work performance of nurses in Jilin City;to analyze the differences of nursing work environment satisfaction,organizational commitment and work performance of clinical nurses in the general population characteristics;to explore the relationship among nursing work environment satisfaction,organizational commitment and work performance of clinical nurses.Methods:This study is a correlation research in non-experimental studies.Clinical nurses were randomly selected from four3A level comprehensive hospitals in Jilin City. A total of500questionnaires were issued, including462usable questionnaires, and effective recovery rate was92.4%. Research tools includes general population data of nurses, nursing work environment satisfaction questionnaire,organizational commitment questionnaire and work performance scale.The data collected were statistically analyzed using SPSS17.0,statistical methods used in the study included descriptive statistics,Independent sample T test,one-way ANOVA,Pearson correlation analysis and regression analysis.Results:1.The total score of nursing work environment satisfaction is119.70±22.69,the satisfactions of seven dimensions followed by high and low are as follow:shifts in principle,nurse participation in hospital affairs, professional and personal development,management patterns,team work, work safety, work repay;The total score of organizational commitment is57.01±10.81, the average score of three dimensions followed by high and low were as follow:affective commitment,normative commitment,continuous commitment;The total score of work performance is77.94±12.79,the average score of two dimensions followed by high and low were as follow:task performance contextual performance.2.The differences of nursing work environment satisfaction of clinical nurses on age,working year,marital status,professional title,position,employment type have statistical significance;The differences of organizational commitment of clinical nurses on age, educational background, working year,marital status,professional title,position,employment type have statistical significance;The differences of work performance of clinical nurses on age, working year,marital status.professional title,position,employment type have statistical significance (P<0.01).3.There is significant correlation among nursing work environment satisfaction, organizational commitment and work performance.The score of nursing work environment satisfaction has a negative correlation with the score of work performance (P<0.01); The score of nursing work environment satisfaction has a negative correlation with the score of organizational commitment (P<0.01); The score of organizational commitment has a positive correlation with the score of work performance (P<0.01).4.The score of nursing work environment satisfaction has obvious negative predicative function on the score of work performance of clinical nurses (P<0.01); The score of nursing work environment satisfaction has obvious negative predicative function on the score of organizational commitment of clinical nurses (P<0.01);The score of organizational commitment of clinical nurses has obvious positive predictive function on the score of work performance (P<0.01).Organizational commitment has partly intermediary role in the relations between nursing work environment satisfaction and work performance (P<0.01).Conclusions:1.There is a very high promotion space for nursing work environment satisfaction organizational commitment and work performance of clinical nurses in Jilin City,many defects still exist in the nursing work environment.2. Age, working year, marital status, professional title, position, employment type had some influence on nursing work environment satisfaction,organizational commitment and work performance, but nursing work environment satisfaction and work performance were not affected by educational background.3. Better nursing work environment satisfaction caused better work performance; Better nursing work environment satisfaction caused higher organizational commitment; Higher organizational commitment caused better work performance.4. Organizational commitment of clinical nurses had partly intermediary role in the relations between nursing work environment satisfaction and work performance.There fore, in order to improve the organizational commitment of nurses, nursing managers should explore a healthy and harmonious working environment with incentive mechanism, only the higher organizational commitment, nurses can produce the better work performance. It is suggested that nursing managers should pay more attention to the influence of the nursing work environment on nurses and the functions of nurses’ organizational commitment in improving work performances.
