Objective:To explore and analyze the status quo of nurses' work involvement,organizational justice and organizational commitment in primary hospitals.To clarify the relevance of basic nursing staffs sense of organizational justice,degree of work and organizational commitment,so as to provide a basis for clinical humanized management and a reference for nursing quality management.Methods:In this study,a convenience sampling method was used to select 240 nurses from three primary hospitals in Tangshan City,Hebei Province for investigation,and the questionnaire was carried out by self-made general information questionnaire,sense of organizational justice scale,organizational commitment scale and job involvement scale.SPSS22.0 software was used for statistical analysis,and the statistical methods which included descriptive analysis,single factor analysis of variance,correlation analysis and multiple regression analysis were used to analyze the relationship and influencing factors between nurses' sense of organizational justice,organizational commitment and job involvement.Results:1.the 240 enrolled nurses in primary hospitals completed the general data survey,distributed a total of 250 questionnaires,and recovered 240,with a recovery rate of 96.00%.Among the nurses who participated in the survey,female accounted for 98.33%,and the age groups of nurses were mainly 25-35 years old and 36-45 years old,accounting for 31.25%and 27.08%respectively.The working years are mainly 6-10 years,accounting for 37.92;Among them,technical secondary school and junior college account for 50.42%and 35.00%respectively.Professional titles are mainly in charge of nurses,accounting for 54.58%;60.83%of nurses are on board;2.The scores for the sense of organizational justice,organizational commitment,job involvement of nurses in primary hospitals.(1)The top two scores for the sense of organizational justice of nurses in primary hospitals were procedural justice and information justice.240 nurses in primary hospitals completed the survey on perceived organizational justice.The top two scores were procedural justice(3.75±0.37)and information justice(3.22±0.31),respectively.The total score of perceived organizational justice was(3.25±0.42).(2)The first three of the nurses' organizational commitment scores were emotional commitment,normative commitment and emotional cost commitment.the 240 primary hospital nurses all completed the organizational commitment score survey,and the top three scores were:emotional commitment,normative commitment and emotional cost commitment,with scores of(21.59±3.24),(16.45±3.12)and(15.72±2.73),respectively,and organizational commitment score of(80.05±3.37).(3)The job involvement scores of nurses in primary hospitals were in the top two categories:focus and vitality.the 240 primary hospital nurses all completed the work involvement score survey,and the top two scores were;focus and vitality,respectively(11.72±2.15),11.47±2.11,respectively(3.90±0.79)and(3.82±0.57),respectively(34.51±4.39).3.Nurses in primary hospitals whose work investment is less than 30 are classified as low level.Among the 240 nurses,73 have low level of work investment,accounting for 30.42%.The univariate results showed that there was no significant difference between nurses' job involvement level,education level and gender in primary hospitals(P>0.05).It has statistical significance with age,working years,professional title and whether it is being compiled(P<0.05);The results of multivariate Logistic analysis showed that the work involvement level of nurses in primary hospitals had statistical significance in relation to their age,working years,professional titles and whether they were enrolled(P<0.05).4.SPSS Pearson correlation analysis results showed that the scores of attention,vitality and dedication in nurses' work involvement in primary hospitals were not correlated with the scores of interpersonal equity(P>0.05).It was positively correlated with procedural justice,information justice and distribution justice(P<0.05).The results of SPSS Pearson correlation analysis showed that the concentration,vitality and dedication scores of nurses in primary hospitals had no correlation with the economic cost commitment in organizational commitment(P>0.05).It was positively correlated with affective commitment,normative commitment,affective cost commitment and opportunity commitment(P<0.05).Conclusions:1.The sense of organizational justice of nurses in primary hospitals is at a relatively low level,and organizational commitment and job involvement are at a medium level.All three have greater room for improvement.2.The level of nurses' job involvement in primary hospitals is related to many factors,including age,working years,job titles and whether they are being compiled.Among them,working years is the main factors that affect the job involvement.3.The job involvement of nurses in primary hospitals is positively related to the justice of procedures,information and distribution in the sense of organizational justice.4.The job involvement of nurses in primary hospitals is positively related to the ideal commitment,normative commitment,emotional commitment and opportunity commitment in organizational commitment.5.Organizational justice and organizational commitment have a positive effect on the nurses' job involvement in primary hospitals and its predictive factors.Hospital managers can formulate targeted strategies based on the factors that affect job involvement.
