Objective To survey the present situation of nurses' psychological contract and"Exit-Voice-Loyalty-Neglect"(EVLN)behavior,to compare the difference in the EVLN behavior among sociological factors,to explore how the psychological contract make an influence on EVLN behavior and intermediary role of organizational justice,so as to lay the foundation for stabling clinical nursing team,decrease the loss of nurses,promote the growth of nursing talents and provide evidence for drawing up management strategy.Methods Totally 408 clinical nurses from 6 tertiary first-class comprehensive hospitals in Hangzhou were recruited in the study during December 2014 to February 2015.The participants were investigated with general condition questionnaire,psychological contract scale,EVLN behavior assessment scale and organizational justice scale.Results ? The lowest average score in three dimension of psychological contract was realistic obligation(3.365±0.788).The lowest average score in four dimension of organizational justice was distributive justice(3.128±0.960).The highest average score of EVLN four dimension was Loyalty(3.491±0.715),the lowest was Neglect(1.846±0.763).?Exit had difference in the aspects of age,working time,marriage,title,job and personnel relations(P<0.05).Neglect had difference in the aspects of age and working time(P<0.05).Voice had difference in the aspects of age.working time,marriage,title,duty,personnel relations and maximum educational((P<0.05).Loyalty had difference in the aspects of age.working time,marriage,title,duty,personnel relations and department(P<0.05).·?Development obligation,realistic obligation,distributive justice had negative prediction function to Exit(P<0.01).Development obligation.leadership justice,informational justice had negative prediction function to Neglect(P<0.01).Development obligation.informational justice had positive prediction function to Voice(P<0.01).Development obligation,team's obligation,procedural justice,distributive justice,leadership justice had positive prediction function to Loyalty(P<0.01).? Distributive justice had intermediary role between development obligation,realistic obligation and Exit;leadership justice had intermediary role between development obligation and Neglect;informational justice had intermediary role between development obligation and Voice;distributive justice,procedural justice,leadership justice had intermediary role between development obligation and Loyalty;procedural justice,leadership justice had intermediary role between team's obligation and Loyalty.Conclusion ?The extent of fulfilled realistic obligation of nurses' psychological contract and distributive justice are the lowest.Nurse's EVLN behavior is different from general employees because of the nursing character.?EVLN behavior had difference in the aspects of sociological factors,junior nurses have higher Exit,lower Voice and Loyalty.?Higher degree fulfilled to psychological contract and organizational justice,there will be higher Loyalty and Voice,the lower Neglect and Exit.?The extent of fulfilled psychological contract have an immediate impact on EVLN behavior,at the same time,psychological contract have an indirect effect on the EVLN behavior by organizational justice.
