PurposeThis study researches the construct,contents of the nurses’ psychological contract and the effects of contract violation from their professional characteristics.Further analysis the relationships among the Psychological Contract Violation,Job Burnout,and Turnover Intention of the nurses,provide theoretical basis for nursing human resources managementObjects of studyAll of 1,050 nurses form grade A of first-class in three degrees hospital were included in this study.MethodsThe way is Questionnaire survey method.The data is analyzed with SPSS version 13.0 and Lisre18.53.Results1.The content and construct dimensions of Nurse’s Psychological Contract:the organization obligation and employee obligation of the nurses’ psychological contracts of can be separated into three dimensions.The organizational obligation contains 16 elements and the employee obligation includes 15 contents.2.Job Burnout and Turnover Intention:The emotional exhaustion and decreased personal accomplishment of nurse is higher than the normal.The Turnover Intention is higher than the middle level;Turnover Intention is in the middle level.3.The effects of Nurse’s Psychological Contract violation:There is differences between the responsibilities that the hospital should fulfill and the actually fulfill;there is a high correlation between the effects of Nurse’s Psychological Contract violation and Job Burnout;The Turnover Intention was significantly related with Job Burnout.Conclusion1.The content and construct dimensions of nurses’ psychological contract:the organization obligation and employee obligation of the psychological contracts of nurses can be separated into three dimensions.The organizational obligation contains 16 elements,it includes the first dimension of development opportunities which has 4 items,the second dimension of material incentives which has 6 items and the third dimension of environmental support which has 6 items.The employee obligation includes 15 contents;it includes the first dimension of regulatory compliance which has 5 items,the second dimension of organizational identification which has 5 items and the third dimension of self-realization which has 5 items.2.There exist the phenomenon of the breach of psychological contract;turnover intention. emotional exhaustion and low personal accomplishment of nurses.3.The effects of psychological contract violation of nurse and job burnout:①There are positive correlations among the organizational development opportunities,the emotional exhaustion;and the environmental support.②There is negative correlation between the material incentives and the low level of personal accomplishment.4.There is correlated between job burnout and turnover intention of nurses:①There are positive correlations among the emotional exhaustion,turnover intention of nurse and depersonalization.②There is negatively correlated between decreased personal accomplishment and turnover intention of nurse.
