Nurse group has a very high turnover rate of a group.At present the shortage of nurses,namely "the nurse fault" issue has become a very serious problem in the world today.With the development of social economy and an ageing population,people's demand for medical and health services also will increase,a part of the nursing staff are no longer willing to stay in nursing work,this makes the nurse shortage problem is more prominent and tricky,seriously affect the stability of nursing team and sustainable development,makes the quality of care is also falling.In our country,along with the further institution and personnel system,contract system in the ratio of the nursing team will be more and more big.With the increasing of contract nurses,some hospitals in order to reduce the nurse human capital,and far below preparation of nurse salary standard employment contract system nurses,formed the hospital within a special team to get different pay.In social status,economic treatment and management of contract nurses method and the enrolled nurse in such aspects as have bigger difference,therefore,how to stabilize the team of contract nurses,has become a major problem faced by the hospital.This paper has selected H city as the main research object of contract nurses 3 armour hospital,through literature analysis,case interview method,in-depth study,and participant observation method,with 22 to 28 years old the youth group as the main body of contract nurses were discussed,and understand the contract nurses,working pressure and turnover intention of organizational justice,the relationship between the contract nurses and to interview as an opportunity to compare the contract nurses and nurse in the hospital professional development,such as wages,working conditions,job sensory perception difference.Study found that the contract nurses and nurse outside there is a gap in many ways,contract nurses psychological emotional pressure is bigger,this already from the nursing work itself,also from the face of contract nurses working environment and hospital managers.,according to the survey than the nurse,low organizational justice of contract nurses,working pressure is the pressure source diversification,coupled with the development of society,loss of expand channels,which are more prone to contract nurses in turnover intention,causing turnover behavior.To solve above problems,the author to the hospital,the society and the nurse themselves put forward some Suggestions and countermeasures,trying to through the joint efforts of the three parties,improving hospital environment,nursing team to promote the stability and sustainable development.
