Objective:On the basis of the theories about psychological contract,organizational citizenship behaviors and task performance, referencing mature questionnaires of home and abroad, this study takes several medical staffs of clinical department in Wuhan hospitals as sample to investigate their psychological contract,organizational citizenship behaviors and task performance status, and it summarizes the traits and influential factors, also analyzes the relationship of psychological contract and organizational citizenship behaviors with task performance. According to relevant theories, the study will put forward many suggestions to improve task performance of medical staff.MethodsThis study adopts research methods, such as document retrieval and field survey to investigate clinical medical staff of hospitals in Wuhan which are randomly selected with the questionnaire of psychological contract,organizational citizenship behaviors and task performance. Using Epidata 3.0 to establish the database, analyze the data with descriptive analysis, factor analysis, t test, variance analysis, correlation analysis and regression analysis, confirmatory factor analysis with LISREL 8.51.Results1. The dimension of interpersonal responsibility is in a better level, and development and normative responsibility dimensions are at a relatively low level, which is still much room for improvement; the overall state of OCB is in a upper level, of which active dimension is better; medical task performance is in good condition. 2. Gender, occupation, professional title, marital status, age and employment system have significant effects on some dimensions of psychological contract and OCB. Education level and working experience have no significant effect on psychological contract and OCB of medical staffs.3. The dimensions of interpersonal responsibility explain 23.8% variation amount of active dimension and 28.3% variation amount of expressing options; the dimensions of OCB explain 31.5% variation amount of task performance; the dimensions of interpersonal responsibility explain 5.5% variation amount of task performance. Active and expressing options dimensions are completely mediated between interpersonal responsibilities and task performance.Conclusions1. As knowledge workers, medical staffs are not only with certain requirements for the working conditions and material treatment, more importantly, they want access to career development and success; they also require the hospitals to carry out more responsibilities of development and specification. Chinese traditional culture and health care professional characteristics consistent with their organizational citizenship behavior status.2. The results of the impacts of gender and work experience on psychological contract, organizational citizenship behavior and task performance are different from the findings have been, which need further exploration.3. Carrying out interpersonal responsibilities by hospitals not only for medical staffs to establish a positive emotional connection with organization, but also be benefits for the high quality and efficiency of medical work.4. OCB emphasizes consciousness and spontaneous, reflecting the spirit of"ownership", that means behaviors of being active and positive,express options can both significantly improve the level of task performance.5. The fulfillment of psychological contract is the main cause to performance OCB by medical staffs, also the important basis for high level performance. OCB is completely mediated between interpersonal responsibilities and task performance, becoming the core regulating factor between the obligation and performance level in organization. Measures and suggestionsBased on relevant theories, hospitals should make a reasonable psychological contract to make it more objective; emphasis on good communication with medical staff in order to the implementation of the dynamic adjustment of the psychological contract; focus on carrying out interpersonal responsibilities in our special cultural background ; address the phenomenon of the breakdown of psychological contract, then promptly take positive measures to reduce losses; on the implementation of a comprehensive contract management with the combination of the labor contract and psychological contract. According to OCB theories, hospitals must make their staffs feel to be recognized and understood, trusted and respected when implement rules and regulations strictly; some OCB which help organizations achieve targets, but not integrated into the formal contract a should also be considered, and to set a fair reward; establish long-term hospital culture to enable medical staffs identity OCB; hospitals should strengthen their OCB training while focus on professional skills training; advocate medical staffs to participate in hospital management so as to inspire them to take additional work.
