ObjectiveTo investigate the current situation of psychological contract,perceived organizational support,and occupational well-being of clinical nurses at the third-first grade hospitals.To explore the impact of general demographic data,psychological contract and perceived organizational support on nurses' sense of occupational well-being,Try to identify the relevant factors affecting nurses' sense of occupational well-being and provide theoretical support for clinical nurse managers to establish a good nursing team and improve the quality of care.MethodsConvenient sampling method was adopted to collect 400 clinical nurses from the third-first grade hospitals in Jinzhou,Liaoning.A general data questionnaire,a nurse psychological contract scale,an perceived organizational support scale,and a medical staff occupational well-being scale were used,a questionnaire survey was conducted on them and 382 valid questionnaires were obtained.The SPSS 21.0 software was used to analyze the acquired data,The descriptive analysis was used to evaluate the status of psychological contract,perceived organizational support and occupational well-being of the surveyed subjects.Variance analysis and multiple linear regression analysis were used to analyze the influencing factors of occupational well-being of clinical nurses.Results1.The overall average score of the subject's psychological contract was(84.91±15.27)points,the total responsibility of the hospital was(48.91±8.45)points,and the total responsibility of the nurse was(36.01±8.00)points.Among the six dimensions,the score of hospital team responsible(20.30±4.31)was the highest,and the nurse team responsibility score(7.45±2.13)was the lowest.2.The mean perceived organizational support item score for nurses was 3.33,the average score of emotional support was(31.55±4.87)points,the average score of instrumental support was(11.74±1.44)points,and a high score for instrumental support content.The scores ranked in the last three are emotional support content.3.The overall occupational well-being of nurses was averagely divided into(72.80±8.56)points.Among the five dimensions,social support scores(19.07±2.22)are the highest,and economic income items are the lowest.The score is(8.00±2.30)points.4.The influence of age,marriage,education,professional title and salary level on occupational well-being of nurses was statistically significant(P<0.05).There was a significant negative correlation between the dimensions and total scores of psychological contract and occupational well-being of nurses(P<0.01).There was a significant positive correlation between nurses perceived organizational support scores and occupational well-being in all dimensions and total scores(P<0.01).There was also a significant positive correlation between occupational well-being all dimensions and emotional support in perceived organizational support(P<0.05).5.The results of multivariate stepwise regression analysis showed that hospital team responsibility,emotional support,age,marriage,education,and hospital development responsibility were entered the regression equation mode.Conclusions1.At present,clinical nurses are generally younger,accounting for 55% those who are younger than 30 years old.They are the main force in the clinical front-line and fully motivate them to devote themselves fully to nursing careers,which is conducive to improving nursing work and improving the effectiveness of nursing human resource management.2.The overall occupational well-being of clinical nurses is at a medium level.The nurses of different ages,educational backgrounds,and marital status have different levels of occupational well-being.Administrators can fully grasp their current status and have targeted interventions to improve team building.3.The lower the hospital's contract performance is,the lower the occupational well-being of nurses.Therefore,improving the performance of hospital contracts,such as increasing the benefits of nurses and providing regular training for nurses at all levels,will help increase nurses' occupational well-being.4.Organizational Support have an effect on Nurses' occupational well-being and,hospitals should pay attention to emotional support for clinical nurses,and care about the health of nurses,and value the value and contribution of nurses,to improve the occupational well-being of nurses..
