With the deepening of the new medical reform in our country, the hospital management system is also changing., different types including the state-owned hospitals, private hospitals, joint venture hospitals, etc. have increasingly fierce competition. Accompanied by the implementation of national "new medicine" reforms, government-run separate, affairs separate, medicine separate, for-profit and nonprofit apart, under the influence of a series of measures, the doctor’s working environment will also be affected. Hospital competition in the final analysis is the competition of human resources. How to effectively improve the doctor’s organization, esteemed doctors belonging to the organization, loyalty, reduce on-the-job doctor’s departure will, stable team doctor has been a hot topic in the field of hospital managers need.In this study, on the basis of access to relevant theoretical literature, include psychological contract, organizational commitment and job satisfaction, reference the mature questionnaire, The main dimensions include: psychological contract (organizational responsibilities, staff responsibilities), organizational commitment (affective commitment, normative commitment), job satisfaction. The demographic variables as control variables, the psychological contract as independent variables, organizational commitment as an intermediary variable, job satisfaction as the dependent variable; Investigating the psychological contract, organizational commitment and job satisfaction with the status quo, analysis the differences among psychological contract, organizational commitment and job satisfaction in the dimension of doctor’s demographic variables, and to explore the influence of psychological contract and organizational commitment on job satisfaction.This paper adopted literature retrieval method, field survey method, etc. Four hospitals in Changsha city in Hunan province is a random sample of this research, in the frame of the sampling randomly clinical medical personnel, to conduct psychological contract satisfaction, organizational commitment and job satisfaction questionnaire. By use of statistical software SPSS20.0and AMOS17.0analysis, statistical methods are: descriptive analysis, t test, analysis of variance, correlation analysis and structural equation model.The conclusions are shown as follows:(1) The doctors of four Grade III Class A hospitals in Changsha, Hunan province have significant difference in psychological contract, organizational commitment and job satisfaction on demographic statistical variables. The psychological contract of doctors in public hospitals have significant difference in gender, education, age, length of service, salary; There are significant differences among marital status, age, education, length of service in organizational commitment; The level of organizational commitment of married doctor’s is higher than Single doctors; Doctors’ job satisfaction in age, education, length of service, salary also have significant difference.(2) Public hospital doctors’psychological contract and job satisfaction have some significant influence. The organizational responsibilities affect job satisfaction, employee responsibility and job satisfaction was not significantly. Because of the characteristics of the psychological contract to make the formation and development of two different responsibilities there are inherent inertia, namely organization responsibility will directly affect the doctor’s job satisfaction, employee responsibility can lead to more hospitals loyalty.(3) Public hospital doctors of the psychological contract of organizational commitment have a positive significant effect. The organizational responsible for the emotional commitment and normative commitment have significant positive influence:employee responsibility has a positive effect on affective commitment and normative commitment. Because the organization responsibility is the main basis, emotional commitment and normative commitment employees responsibility directly reflects the employees’ emotional commitment to the organization.(4) Public hospital doctors’ organizational commitment has a significant effect on job satisfaction. The emotional commitment has significant positive influence on job satisfaction; normative commitment has significant positive influence on job satisfaction. Because emotional commitment and normative commitment are important criteria of job satisfaction, so emotional commitment and normative commitment to certain aspects of the organization job satisfaction will have a direct positive impact.(5) Affective commitment and normative commitment are partial intermediary role in job satisfaction. Among them, the organizational responsibility has direct effect on job satisfaction, but the emotional commitment and normative commitment plays a role of intermediary between employee responsibility and job satisfaction.Public hospital doctors based on psychological contract, organizational commitment and job satisfaction relationship of research and analysis, this study concludes that the role of a doctor to attach importance to the psychological contract, build good psychological contract relationship between public hospitals and doctors, and make full use of organizational commitment of the intermediary role, which is a key link in the process of ascension the doctor job satisfaction.
