Research purposes:Research on the Qiqihar city hospital doctor,understand the basic situation of the hospital doctors,to grasp the cognition of human resource management practices and organizational commitment,to explore the influence of organizational commitment of the practice of the doctor of the hospital human resources management,to provide decision support and advice for the theory of personnel management,enhance the subjective initiative the practice of human resource management,to reduce the negative influence of the doctor's loyalty,to prevent doctors loss,improve the stability of the whole hospital doctor.Research method:According to the actual situation of a public hospital,the scope of the actual survey was made.A total of 250 questionnaires were issued and 248 valid questionnaires were recovered.Choosing a reasonable measurement tool for human resource management practice cognition and organizational commitment measurement,the SPSS 20 software was used to analyze the data of the scale,and the multidimensional analysis of the variance analysis,the variance analysis of multiple variables and the multiple linear regression analysis were carried out.The relevance of human resource management practice cognition and organizational commitment,and the influence factors of human resource management practice cognition on organizational commitment are obtained.Research conclusion:(1)There is no statistical significance in the multi factor analysis of the characteristics of different doctors in the practice of human resource management.(2)Analysis of factors affecting the characteristics of the organization's commitment of doctors,the influencing factors of the affective commitment was not statistically significant,factors that influence normative commitment is gender effect on continuous commitment factors are gender factors;and men compared to women that do better.(3)The influence factors of human resource management practice cognition on organizational commitment are included in regression model analysis.The reasonable degree of performance income and labor linkage(standardized coefficient is 0.372)is the most important influencing factor of affective commitment.The satisfaction degree of the hospital staff assessment(the standard coefficient is 0.328)is the most important factor of the normative commitment.The degree of participation in hospital decision-making(the standardized coefficient of 0.367)is the most important factor in continuing commitment.The factors of human resource management practice are positively related to emotional commitment,normative commitment and continuous commitment,but the degree of correlation is different.Through the survey and study of human resources management practice included in the various entries on the relevance of organizational commitment has different degrees of impact,and draw conclusions: reasonable performance appraisal allocation system,perfect hospital assessment system,hospital management and employee participation in decision-making are the core factors that affect the organizational commitment of medical workers.The hospital can be combined with the survey results to develop a targeted system of hospital human resources management,and constantly improve the medical workers in the hospital,the level of organizational commitment,so that employees have higher trust and recognition of the hospital,actively Research result: participate in the hospital management and production activities,to improve work efficiency and benefit of hospital,to build a good medical environment and medical the academic atmosphere,to better serve the people of Qiqihar.
