Objectives:Based on the analysis of Fuzhou First Hospital doctors "job satisfaction" and"organizational commitment", combined with the new medical reform policy, aroundthe incentive mechanism, Put forward to the specific suggestions for hospital humanresource management practices, in order to arouse the enthusiasm of doctor’s work,and for public hospital reform and development to provide new ideas.Methods:Firstly, collect the related information of hospital. Through the balance of thehospital business, per capita daily outpatient visits, per capita daily for hospital beddays, actual sickbed utilization rate, sickbed turnover and so on, analysis of hospitaloperating condition and doctor’s work efficiency.Secondly, Using the short form of Minnesota satisfaction questionnaire (MSQ)and Ling Wenquan’s organizational commitment questionnaire survey, measuring thedoctor status of job satisfaction and organizational commitment level. To discussdemographic variables and whether there was a significant difference between jobsatisfaction, organizational commitment, and the correlation between job satisfactionand organizational commitment.Thirdly, through the informal interviews of the doctor, related department,hospital managers, human resources experts, to understand the influence factors of thedoctor work enthusiasm and mobilize enthusiasm of the influence of relevant advice.Conclusions:Firstly, from2008to2012, the hospital performance increases year by year andthe doctor’s workload also increased, but the doctor’s working efficiency is not veryhigh. Secondly, the doctor’s job satisfaction scored an average of2.85±0.69, and theorganizational commitment scored an average of2.68±0.63, As a whole, the level ofdoctor’s satisfaction and organizational commitment is low. And the demographicvariables and job satisfaction and organization.Thirdly, correlation analysis showed that except interpersonal dimension, thedoctor’s job satisfaction has a significant positive influence on organizationalcommitment, and has a good prediction effect.Suggestions:Firstly, design the doctor’s work content to effectively stimulate the enthusiasmand establish a jobs which can match the ability of doctor. In work, give fullautonomy granted for doctor,to improve the level of organizational commitment,maximum limit arouse their enthusiasm.’Secondly, create a good hospital culture, improve the conditions of work of thedoctors, create a harmonious working atmosphere.Thirdly, improve the hospital management system, formulate scientific andreasonable system of humanistic management, personnel training mechanism,establish a variety of communication channels in order to understand the doctor’sdemand dynamic, improves the management level of the leaders at the same time,strengthen the communication between the leadership and cooperation.Fourthly, establish a reasonable salary management system, to provide flexiblewelfare, improve doctors’ satisfaction, enhancing the doctor to the level ofcommitment, prompted the doctor actively work hard.
