With the deepening of medical and health system reform, the competition between hospitals is becoming fierce. Therefore, how to build up a more satisfactory work atmosphere, enhance doctors'organizational commitment and decrease turnover rate become the most critical issues.The purpose of the research is to investigate the level of doctors' organizational commitment and the internal structure of it. It also payed attention to the distinctions of different personal status.On this basis, the research further explored the relationship between doctors' organizational commitment and their turnover intention. It believed that organizational commitment is the antecedent variable to turnover intention, and there is a negative correlation between the two.By visiting some doctors working in hospitals of Harbin medical university as research sample, the research collected data by questionaires and statistical analysis. The results show as follows:1. Hospital doctors'organizational commitment includes four factors: affective commitment, ideal commitment, Continuance commitment and normative commitment.2. The whole level of doctors'organizational commitment in the investigated hospitals is higher than average, in which the ideal commitment is the highest, followed by affective commitment.3. Personal characteristic difference has some influence on doctors' organizational commitment.4. Significant differences exist in turnover intention in case of different gender, age and education.5. Doctors'organizational commitment is significantly negative correlated with turnover intention. According to the results of the survey, the research calls for the hospital managers to improve the level of doctors'organizational commitment to decrease their tturnover rate through the following measures:1. Enhance doctors'affective commitment by focus on Pre-service training, as well as strengthen the instruction of the immediate supervisor.2. Provide better training for the doctors whose ideal commitment is in higher level.3. Take measures according to the different personal status.4. Create pleasant interpersonal atmosphere and organizational culture.5. Pay full attention to inspiring and cultivating advanced needs of doctors.
