Objective:To understand the status of Psychological Capital, Organizational Commitment and Turnover Intention of Nurses In First-Class Upper Level Hospitals In Urumqi, analyze its influencing factors, explore the correlation between them, to provide basic research avedance for the nursing administration system in hospitals. Method:From November2012to July2013using multi-stage random cluster sampling to research a total of1411nurses.They were tested using psychological capital questionnaire, organizational commitment questionnaire and turnover intention questionnaire and a self-designed questionnaire about demographic information.Use EpiData for establish database,use SPSS19.0for analyse the database. According to the data type for descriptive statistics,use F test and t test Pearson correlation and regression analysis. Result:1)The score of psychological capital of nursus in First-Class Upper Level Hospitals in Urumqi was3.58±0.37, dimensions of the psychological capital from high to low was self efficacy, hope toughness and optimistic.Different nation,age,worktime, departments,position and monthly income nurses level of psychological capital difference was statistically significant (P<0.01or P<0.05). Multiple stepwise regression analysis results show that the department, nation, worktime and position were the important influencing factors of the nurses psychological capital.2) The score of organizational commitment of nurses in First-Class Upper Level Hospitals in Urumqi was3.32±0.48,Different age.worktime, department,positionjob title,marriage,degree, type of employment and monthly income nurses level of organizational commitment difference were statistically significant (P<0.01or P<0.05). Multiple stepwise regression analysis results show that the department, age, worktime, monthly income and position were the important influencing factors of the nurses organizational commitment.3) The score of turnover intention of nurses in First-Class Upper Level Hospitals in Urumqi was2.41±0.60,Different age,worktime, department,positionjob title,marriage,degree and monthly income nurses level of turnover intention difference were statistically significant (P<0.01or P<0.05). Multiple stepwise regression analysis results show that the department, age, department, degree and position were the important influencing factors of the nurses turnover intention.4) Pearson correlation analysis results show that the nurses psychological capital and organizational commitment has significant positive correlation, psychological capital and turnover intention was significantly negative correlation, organizational commitment and turnover intention negatively correlated (P<0.01) regression analysis results show that the nurse organizational commitment is the intermediary effect between psychological capital and turnover intention.Conclusion:The level of psychological capital of nursus in First-Class Upper Level Hospitals in Urumqi was in the medium need to be improved. The organizational commitment of the nurses in the medium level too.the turnover intention was higher. Correlation and regression research results suggest to raise the level of nurses psychological capital, helps to improve the organizational commitment, reduce the nurse turnover rate. organizational commitment as intermediary variable between psychological capital and turnover intention and play an important role between them. This suggests nursing managers should pay attention to improve the nurses psychological capital arouse the enthusiasm of work and enhance organizational commitment to reduce the nurse turnover for maintain nursing team career stability, and improve nursing quality and work efficiency.
