Organizational commitment refers to a kind of psychologicalphenomenon that employees have to stay in one organization with theincreasing effort in work, and their expression of loyalty. Organizationalcommitment not only have predictive power on employee turnoverbehavior but also can be predictors of organizational effectiveness, namelyemployees with high organizational commitment often perform well, whileemployees with low organizational commitment are lack of loyalty andgenerate turnover intention. Community health service is the basic way torealize the goal that everyone would be access to primary health care, andalso an important way to solve the problem of getting medical serviceexpensively and difficultly. Community doctors in the community healthservice agencies are core of the community health service and the healthgatekeepers of the community residents. It is of great significance for thestability and sustainable development of the community doctors andimprovement of their organizational commitment level.This study is aboutto investigate the present organizational commitment situation of the community doctors in community health service centers in Chongqing.Besides analyze the influencing factors and then put forward thecorresponding countermeasures and suggestions.This study, through the stratified random sampling method, chose210community doctors from20community health service centers of8countiesin Chongqing as the questionnaire survey object. Through the statisticalanalysis, it is concluded that the organizational commitment of thecommunity doctors in Chongqing presented a little above the generalaverage level, what is more,age, category of community doctors and thetitle have significant influence on organizational commitment as a wholeand age, cultural level, institutional category have a significant influencefor continued commitment and ideal commitment.Working years, incomelevel have a significant effect on continuance commitment. Category ofcommunity doctors has significant effect on affective commitment andcontinuance commitment, the title on affective commitment, idealcommitment and normative commitment. At the same time, the studyincludes in-depth interviews with14leaders of the community healthservice center and79community doctors and finds that the factorsaffecting organizational commitment are treatment, career prospects,working environment, work values, and so on.This study shows that demographic variables have a certain influenceon organizational commitment, but the treatment, career prospects, and the work environment are main factors influencing the organizationalcommitment of community doctors in Chongqing.This study is about thecurrent situation and influencing factors of the organizational commitmentof community doctors in Chongqing and aims to provide theoretical basisfor the health workforce police-making of relevant governmentdepartments,but also provides human resources management advice forthe leaders of the community health service agencies, in order to improvethe loyalty of the community doctors and their commitment to work.
