ObjectiveThe purpose of the study was to understand psychological empowerment and organizational commitment current situation of nursing staff. Then to further explore the relationship between psychological empowerment and organizational commitment of nurses. The results of the investigation would provide a theoretical basis for nursing administrators to take targeted empowerment measures in order to improve the nursing staff psychological empowerment level, And a high level of psychological empowerment of nurses will be beneficial to enhance organizational commitment. Finally a high level of organizational commitment of nurses could help to stabilize the nursing team.MethodsThe subjects of the study are nurses who come from the third-first class hospitals in Shanxi province.600 nurses were randomly selected from four hospitals which were selected according to the convenience sampling method. The cluster sampling were surveyed by psychological empowerment scale and organizational commitment scale.Then the data was analyzed by SPSS 13.0. The statistical analysis methods used included descriptive statistics, independent samples t-test,one-way ANOVA,Pearson inter-correlation and multiple stepwise regression analysis.Results1 The whole score ratio of nurses'psychological empowerment is 70.62%; The score ratio of every factor from high to low is self efficacy 81.00%. work meaning 74.93%. self determination 70.53%. work impact 56.00%.Scores of every factor analysis of variance showed significant difference (P<0.01). Further comparison with each two factor showed significant difference (P<0.01).2 In self efficacy dimension:the scores of different marital, different age, different length of service, different professional title, different employment nature, different work purpose of nurses'showed statistically significant difference (P<0.05, P<0.01), length of service and work purpose are important individual factors which affect self efficacy.3 In work meaning dimension:the scores of different age, different work purposes of nurses'showed statistically significant difference (P<0.05, P<0.01),work purpose is major individual factor which affect work meaning.4 In self determination dimension:the scores of different professional title of nurses'showed statistically significant difference (P<0.05, P<0.01).5 In work impact dimension:the scores of different marital, different age, different length of service, different professional title, different employment nature of nurses'showed statistically significant difference (P<0.05, P<0.01), age is major individual factor which affect work impact.6 The whole score ratio of nurses'organizational commitment is 65.57%; The score ratio of every factor from high to low is normative commitment 74.68%, affective commitment71.68%, financial commitment63.80%, ideal commitment61.72%, opportunity commitment 55.96%; Scores of every factor analysis of variance showed significant difference (P<0.01), Further comparison with each two factor showed significant difference (P<0.01).7 In normative commitment dimension:the scores of different marital, different age, different work purpose of nurses'showed statistically significant difference (P<0.05, P<0.01), work purpose and marital status are important individual factors which affect normative commitment.8 In affective commitment dimension:the scores of different marital, different age, different length of service, different professional title, different employment nature,different work purpose of nurses'showed statistically significant difference (P<0.05, P<0.01), work purpose and age are important individual factors which affect affective commitment.9 In financial commitment dimension:the scores of different marital, different age, different length of service, different educational level, different professional title, different employment nature,different work purpose of nurses'showed statistically significant difference (P<0.05, P<0.01), age, employment nature and work purpose are all important individual factors which affect financial commitment.10 In ideal commitment dimension:the scores of different length of service, different professional title, different work purpose of nurses'showed statistically significant difference (P<0.05, P<0.01), work purpose is major individual factor which affect ideal commitment.11 In opportunity commitment dimension:the scores of different professional title, different work purpose of nurses'showed statistically significant difference (P<0.05, P<0.01),work purpose and professional title are important individual factors which affect opportunity commitment.12 Every factor of psychological empowerment are all have significant positive correlation with normative commitment,affective commitment and the whole organizational commitment (P<0.05, P<0.01). Work meaning and self efficacy have significant negative correlation with opportunity commitment (P<0.05, P<0.01).13 Work meaning and work impact have significant positive predict effect with the nurses' whole organizational commitment. And work meaning have significant positive predict effect with normative commitment, affective commitment,ideal commitment,financial commitment(P<0.05, P<0.01).Conclusion1 In the nursing work environment of our country, The nurses'psychological empowerment is closely related to their overall organizational commitment. Enhance the nursing staff psychological empowerment can help to improve their overall organizational commitment.2 Work meaning and work impact are the important factors which affect the nurses'overall organizational commitment, especially for work meaning.3 The overall level of nurses'psychological empowerment is medium, it is imperative for us to improve the nurses'perception of work impact.4 Different marital status, age, length of service, professional title, employment nature, work purpose of nurses whose psychological empowerment showed significant difference, work purpose and length of service are important individual factors which affect the overall level of nurses'psychological empowerment.5 The overall level of nurses'organizational commitment is medium. Different marital status,age, length of service,educational level, professional title,employment nature of nurses whose organizational commitment showed significant difference, work purpose and age are important individual factors which affect the overall level of nurses'organizational commitment.
