Objectives: in order to improve medical service and nursing service quality, the traditional management can not adapt to development of medicine and health care undertakings as well as people’s growing health needs. Great awareness should be attached to new ideas, new methods so as to promote the hospital management innovation, especially nursing management innovation. Therefore, the essay introduced the related concepts and theories of enterprise management, provide research of 1001 clinical nurses who work in top class hospitals in Lanzhou city in the following three dimensions:organizational commitment, job satisfaction, organizational citizenship behavior. We discussed factual status and differences of the clinical nurses in the three demographic variables; explored the relationship among them, and verify intermediary function between organizational citizenship behavior between organizational commitment and job satisfaction.Methods: in the process of the study, we adopt the following methods: the use of descriptive statistics, letter validity analysis, single factor analysis of variance, Pearson correlation analysis and regression analysis method, Baron & Kenny intermediary variable inspection standard summarized in 1986 as testing the intermediary role.Results:(1) clinical nurses work in the top class hospitals in Lanzhou get higher scores in organizational citizenship behavior, organizational commitment, and inner satisfaction while they scored lower in extrinsic satisfaction score.(2) Organizational commitment of clinical nurses work in Lanzhou top class hospitals varies greatly in education background, marital status, enlisted position, monthly income, significant differences, technical titles and administrative duties, while it varies in a less marked degree in age, gender, department and work life.(3) Organizational citizenship of clinical nurses work in Lanzhou top class hospitals varies greatly in age, education level, department, enlisted position, monthly monthly income, technical title and administrative duties, while it varies in a less marked degree in gender, marital status.(4) Job satisfaction of clinical nurses work in Lanzhou top class hospitals varies greatly in age, marital status, department, enlisted position, monthly income, administrative duties and work life, while it varies in a less marked degree in gender, education level, technical title.(5) There is relevant relationship between organizational commitment and organizational citizenship behavior in clinical nurse’s work in Lanzhou top class hospitals, the correlation coefficient is 0.632.(6) Significant correlations exists among job satisfaction, organizational citizenship behavior as well as organizational citizenship behavior dimensions in clinical nurses work in Lanzhou top class hospitals the correlation coefficient is 0.532.(7) For clinical nurses work in Lanzhou top class hospitals, significant positive correlation exists among job satisfaction, organizational commitment and as well as organizational commitment behavior dimensions, the correlation coefficient is 0.606.(8) For clinical nurses work in Lanzhou top class hospitals, intermediary function exists in job satisfaction and organizational citizenship behavior. In addition, the value commitment and effort commitment work significantly in overall satisfaction, identity organization, colleague assistance, keeping of peace as well as clearance of private and public, in overall satisfaction with the professional dedication, effort commitment shows partial intermediary function, as for stay promise, the intermediary effect is not obvious.Conclusion:(1) For clinical nurses work in Lanzhou top class hospitals, demographic variables of organizational citizenship behavior, organizational commitment and job satisfaction show significant differences.(2) For clinical nurses work in Lanzhou top class hospitals, there is room for improvement in job satisfaction as they have higher organizational citizenship behavior and organizational commitment.(3) For clinical nurses work in Lanzhou top class hospitals, there are significant positive correlation between any two of organizational citizenship behavior, organizational commitment, job satisfaction.(4) For clinical nurses work in Lanzhou top class hospitals, job satisfaction will affect the organizational citizenship behavior through organizational commitment further, or to say, there is partial intermediary function in the clinical nurses’ organizational commitment, job satisfaction and organizational citizenship behavior.
