Objective: The research aims at the status of young nurses'job satisfaction, organizational citizenship behavior and job performance, and builds path model at the basement of outcome of correlation and regression analysis. Reveal the relationship among job satisfaction (JS),job performance (JP) and organizational citizenship behavior (OCB). Provide advice for researches in the future.Method: The questionnaires applied in the research included job satisfaction questionnaire, nurse job performance questionnaire and Chinese organizational citizenship behavior scale. The researcher chose 189 young nurses who got their first job after 1st January 2000, plus their directive head nurses in seven comprehensive hospitals from SHIJIAZHUANG city as object. Data was analyzed by Spss13.0, including analysis of variance ANOVA,correlation analysis and regression analysis and path model.Results:1 The condition of the job satisfaction among young nurses:The condition of job satisfaction among young nurse is basically high. But 32.3% young nurses are dissatisfied toward their income level. Income satisfaction (IS) level is lower compared with society support satisfaction (SSS)( 55.6% satisfied ),colleague satisfaction (CS)( 72.5% satisfied ),management satisfaction (MS)( 88.4% satisfied) and promotion satisfaction (PS)( 58.7% satisfied ).2 The outcome of the demography factors analysis:The scores is significant disparity between the aged group below 25 years old group and above 28 years old group at MS. There is no significant disparity between the different working-time groups. The scores are significant disparity between the group of being single and getting married at CS and MS. The posterior one gets a lower score. When it occurs to education, the score of MS and SSS is aligned from high to low according increased educational background. But the opposite outcome is found at PS. At professional-title aspect, those who just start work and barely get professional title get higher score than those who get higher title at MS. But the opposite outcome is found at PS and IS. The scores is significant disparity between the division group ICU, pediatrics department and medical, surgery,gynecological,emergency department at CS. The anterior one gets a lower score. The scores is significant disparity between the income group below 1000 yuan/m and other three at PS and IS. The nurse hired without life-long contact get lower score at PS and IS than others. 3 The outcome of correlation among JS, OCB and JP:All factors in organizational citizenship behavior and job performance are significantly correlated with job satisfaction(p>0.01).4 The outcome of regression:SSS at job satisfaction is a mainly predictor factor in Altruism toward Colleagues (AC) and Interpersonal Harmony (IH) at OCB and Communication Ability (CA),Health Education Ability (HEA) and Development Ability (DA) at job performance. CS at job satisfaction is a main predictor in Conscientiousness (C) and Protecting Company Resources (PCR) at OCB and Assessment Ability (AA) at job performance. MS at job satisfaction is a main predictor in Identification with Company(IC),PCR and IH at OCB and CA,HEA,AA,Research Ability (RA) and Management Ability (MA) at job performance. PS at job satisfaction is a main predictor in IH at OCB and RA and Professional Technology Ability (PTA) at job performance. IS at job satisfaction is a main predictor in IC and IH at OCB and AA at job performance.5 Path model:The path model at the basement of the outcome of correlation and regression analysis shows job satisfactory has positive effect both to job performance (β=0.659) and OCB (β=0.637). OCB has positive effect to job performance (β=0.584). Through the adjusted effect of OCB, job satisfaction has both the direct effect (β=0.287) and the indirect effect (β=0.372)on job performance.Conclusion:1 The job satisfaction of young nurses is relatively high except for income satisfaction aspect.2 There are significant disparities at age, marriage condition, education background, professional title, division, incomes and employment style. Those who are older, married, higher educational background, working in ICU or pediatrics division, lower income and employed nurses get a lower job satisfaction score. There are some hints that we should consider when boost young nurses'job satisfaction.3 The research confirms: there is positive correlation among job satisfaction, OCB and job performance. Various levels at job satisfaction are mainly predictors to OCB and job performance.4 There are mesomerism of OCB when job satisfaction effects on job performance.5 The indirect effect of job satisfaction on job performance is higher than the direct effect.
