With the reform of China's new medical system,the internal management system of all kinds of hospitals also changes constantly.At the same time,with the gradual opening of the state to the medical market,private capital and foreign capital enter the medical industry,which intensifies the competition between hospitals.The competition between hospitals has increased the influence on the working environment of the medical staff,which has made the hospital drunk in different forms and intensified competition,which has led many problems in human resource management.How to take effective measures in the fierce competition to guide the work attitude of medical staff,also improve their job satisfaction and organizational commitment of medical staff and reduce the reduced turnover intention,had become a focal point in the research of human resource management in hospital.Based on the relevant theoretical literature of psychological contract perception,job satisfaction,organizational commitment and turnover intention,using literature analysis,questionnaire and empirical research,we analyzed the relationship between psychological contract perception and job satisfaction,organizational commitment and turnover intention.The research shows that psychological contract perception includes three factors: transactional psychological contract perception,relational psychological contract perception and developmental psychological contract perception.Organizational commitment includes five factors: emotional commitment,normative commitment,ideal commitment,economic commitment,and opportunity commitment.At the same time,we take job satisfaction and turnover intention as single factor construct.Through the confirmatory factor analysis,we found that the factors adopted by each variable have higher fitting degree and have good validity.The difference analysis showed that the psychological contract perception,job satisfaction,organizational commitment and turnover intention of medical staff were significantly different in demographic variables.The results of regression analysis showed that the psychological contract perception of medical staff had a significant positive effect on their job satisfaction.We also found that psychological contract perception has some significant positive influence on organizational commitment.Specifically,transactionalpsychological contract perception and relational psychological contract perception in psychological contract perception have significant positive influence on emotional commitment and opportunity commitment;relational psychological contract perception has a significant positive effect on normative commitment;relational psychological contract perception and developmental psychological contract perception have significant positive influence on the ideal commitment and economic commitment.In addition,psychological contract perception has some significant negative influence on turnover intention.Specifically,transactional psychological contract perception and relational psychological contract perception have significant negative influence on turnover intention.On the basis of the empirical research,this paper puts forward some Suggestions on human resource management in hospital.We hope to stimulate the potential of medical staff,improve the performance of medical staff and improve the operation and management efficiency of the hospital,we think this paper will provide fundamental forces for the reform of the medical system and create greater social benefits.
