With the rapid development of economy,the management mode of each enterprise and agency are changed, The hospital is no exception. The healthcare industry is a special industry, it has huge institutions and the personnel management is more complex.This set higher requirments to hospital managers. As a special service group in medical industry, the doctor's chief task is to cure patents and provide service for patents and the entire society, the support the doctor felt is an important factor which effect their service quality..The doctor's organizational citizenship behavior not only can form the harmonious hospital,and be able to promote the development of the whole healthcare industry. So, improve the service quality of this group to improve people's health and promote the whole advances in medical science have very important significance.Based on the above research objective, in the basis of documental materials, this paper put forward the theoretical model of the doctor's perceived organizational support, job engagement and organizational citizenship behavior, at the same time , it put forward concrete research hypotheses. To test hypotheses, this paper take a questionnaire survey of doctors in three hospitals in Harbin and four hospitals in Henan Yong Cheng as the research object, eventually get 203 effective questionnaire from 300 questionnaire, through statistical analysis for survey data, obtain the following results: The doctor's perceived organizational support has a significantly positive influence on organizational citizenship behavior; The doctor's perceived organizational support has a significantly positive influence on job involvement; The doctor's job engagement has a significantly positive influence on organizational citizenship behavior; The job engagement is a intermediary variable between perceived organizational support and organizational citizenship behavior and it plays a partial intermediary role.On the basis of the verified assumption, this paper put forward concrete measures for human resource management of medical institutions, firstly, a medical institution should view doctors perceived organizational support as the important human resources management review index, it should take feasible measures to enhance the doctor's perceived organizational support; Secondly, a medical institution should attach importance to the doctor's organizational citizenship behavior, because it will promote the cooperation organization atmosphere and form a harmonious doctor-patient relationship.
