Objective: This research tried to find a method to investigate the working requirements and job satisfaction of military hospital employees. The paper also tried to explore the factors that influence the working activeness and further provides the reference to aid the hospital management.Methods: After comprehensively utilizing a series of methods such as literatures consulting, interviewing with medical staffs, experts investigation and on-site survey, this research made out the Job Satisfaction Ouestionnaire of Medical Staff and finalized the necessary factors of job satisfaction judgement. This questionnaire is comprised of three parts as follows: basic conditions survey, satisfaction investigation and inquiry of resignation intents and requirement. This job satisfaction questionnaire contained 9 dimensions and 71 items which adopts Linker5 weighting score. This research randomly selected 550 medical staffs as samples for the questionnaires, and received 472 effective answers. After data analysis, the conclusion that the Cronbach'sa of the form was 0.7964 was drawn, which also proved the validity and reliability of the investigation. After that, sampling data are analyzed with descriptive statistics. T_test , chi-suqare Test and one-way AVOVA methods with the help of SPSS software.The Result:1. The total job satisfaction of medical staff is not high. The employees were especially unsatisfied with salary and satisfied with team cooperation and human relations.2. The research found that there were no remarkable differences on gender and identity for the total satisfaction score; notable differences existed on age, title, diplomat, working area.3. Resignation trend investigation showed: salary and welfare is the top 1 reason (42.2%). the other reasons followed were: better job (21.6%). personal development (16.4%), lack of management level support (6.8%). bad human reason or working environment (4.5%), reluctance to stay in the military (2.6%) and other reasons (4.9%). All the reasons can be divided to 3 parts: (1) living requirements, 42.3% (2) vocation development, 38% (3) working environment and mechanism 13.9%.4. The reason to stay investigation found: reasons could also be divided to 3 parts: first, employees were totally satisfied with the hospital, 54.3%; second, employees had to stay in the hospital for all kinds of reasons, 39.8%; third, personal reasons or other reasons, 5.9%. In short, Resignation trend is highly associated with job satisfaction: the more satisfied were the employee with his job, the lower possibility he wanted to leave his position.5. Job satisfaction requirement analysis showed, increasing salary and improve the housing conditions were the most necessary and emergent requirements. These two factors contributed to 21.6% and 19.9% respectively. The other factors that could help to improve the job satisfactions were: continual education (15.1%), job stability (8.9%), acknowledgement of the high level (6.8%), humorous human relation (6.4%), diploma title certification (5.9%) and exaltation (4.6%).6. The analysis to the relationship between requirements and affecting factors of job satisfaction showed: the employees between the age 25 to 35 have the most urgent requests to the housing, and the employees between 35 to 45 are the group followed; The employees below the age 25 leveled the job education opportunity as the top one factor, and the effectiveness of this factor decreased with the increasing of employees' age; The job security has more effectiveness to female employees than the male, especially the nurses and technicians, though the doctors showed the confidence to the job securities; the employees with bachelor diploma pay more attention to job certificate, especially the employees between the age 25 and 45. Meanwhile, there are four common requirements that have no relation with job categories, diplomas, ages and genders. They are the acknowledgement of managers, free policies, harmonious relationship and promotion opportunities .Conclusion: This research found, the main factors that influence the job satisfaction were salary, housing, continued education and job stabilityBased on the investigation results, this paper put forwarded the suggestion below to improve the job satisfaction: 1 strengthening strategical management 2 following humanity management concept 3 creating vigorous and dynamic hospital culture. 4 adopting the balanced scorecard, a new performance management tool. 5 recognition the incentive function of salaries. 6 paying attention to training ,constructing learning hospital. 7 creating a good environment of relationship.
