Background: With the developing of the market economic system of our country and the continuous improve of health personnel system,the hospital personnel system and salary system reform becomes a critical problem of the tertiary hospital.The reform of personnel and salary system can encourage health care professionals to elevate in the professional field,to help medical personnel to retain talent.Whether the medical staff in clinical departments are satisfied with the current salary system,what is the possible way to improve the compensation system is an important challenge to the tertiary hospital salary system.Objective:This study investigated the salary satisfaction degree of medical staff in the clinical departments of a public tertiary hospital in Xi’an City.To understand the status of the implementation of the salary system and the factors influencing the salary satisfaction of medical staff in clinical departments through the investigation and study of the salary satisfaction of medical staff in the hospital clinical departments.At the same time,through the investigation of the salary satisfaction of medical staff in clinical departments,it is also expected to find the direction of the next salary system reform in the hospital.Method:Medical staff in a tertiary public hospital in Xi’an from March to September 2015 were enrolled in this study.To investigate the satisfaction degree of medical staff in clinical departments on the current salary system of hospitals by using the questionnaire of salary satisfaction of medical staff in clinical departments.Using SPSS 20 software for data processing,with descriptive analysis,t test,F test,factor analysis and multiple linear regression analysis of the data.Result:(1)a total of 340 questionnaires were issued,317 were recovered,295 were valid questionnaires,and the effective rate was 86.8%.(2)the clinical department health care personnel satisfaction scale score was 81.87±3.14 points,the cost is 29.54±1.45 points,the return dimension is 28.67±2.03 points,the Department and the hospital environment score is 25.73±2.765 points.In "my master professional knowledge","I get promotion opportunity","I think what I have to bear the pressure of work",medical staff in the hospital contrast and Xi’an region contrast score increased significantly(P < 0.05).There were significant differences in the scores of return dimensions among medical staff with different professional titles(P<0.05).There was significant difference in the cost of investment and the scores of the hospital environment dimension(P<0.05)in the hospital,when the pay satisfaction of medical staff in different length of service was compared.There was no significant difference(P>0.05)in the different sex,age,education level and the salary satisfaction of medical staff.(3)multiple linear regression analysis showed that there was a significant positive correlation between the title and the monthly income of health care workers in the hospital when compared with the salary satisfaction(P<0.05).For health care workers in the Xi’an area when compared pay satisfaction,gender,age,education level,monthly income,Department,job title,length of service,the preparation of its impact is not statistically significant(P>0,05).Conclusion:(1)clinical department medical staff salaries satisfaction level is low.The average score was 81.87 ± 3.14 points,the overall satisfaction was lower,the average size of the return dimension was 28.67 ± 2.03,and it was generally accepted that the pay was not paid properly,and the average score in the department and hospital environment was 25.73 ± 2.765 points,indicating that the work in the face of greater pressure.But the hospital pay in different gender,education,preparation of the distribution between the fairer.(2)the impact of salary satisfaction factors are title,preparation,education and monthly income.The standardized regression coefficients of title,preparation,education and monthly income were 1.35,0.92,0.13,2.13,which were positively correlated with the salaries of health care workers(P <0.05).(3)medical staff non-monetary returns.In this study,the average score of non-monetary returns was 3.83 ± 2.58,which was 3.53 ± 1.24 lower than that of bonus.In order to improve the satisfaction of non-monetary return of health care workers,the hospital should pay attention to the clinical departments of health care workers,especially low-grade health care workers to provide adequate vocational knowledge and skills training or promotion opportunities.(4)the government on the three public hospitals lack of financial subsidies,the objective also caused a lower level of satisfaction of health care workers.Through the analysis of the reasons of the satisfaction of health care workers,this study holds that the public hospitals are mainly relying on medical and medical expenses to compensate the income.The government’s lack of financial satisfaction to the tertiary public hospitals has led to the low satisfaction of the medical staff.
