In recent years,with the rapid development and application of mobile Internet technology,artificial intelligence and big data analysis,traditional media have undergone tremendous changes in content production,dissemination methods,social structures and business models.The newspaper industry is facing huge operating pressure,and has entered a stage of rapid decline.The research object of this thesis is DZ News Group,which is a traditional mainstream media group with newspapers as its main business.In the era of great changes in the media industry,traditional media,including DZ News Group,are generally looking for a way to transform and develop,but there are generally problems such as weakening profitability,unbalanced talent structure,and rigid mechanism and system.As a knowledge-based company similar to the government,in the process of transformation and development,DZ News Group limited the development of editorial talents in the management of talent development,performance evaluation,incentive mechanism,etc.,and the problem of the turnover of editorial talents is inevitable.On the basis of a comprehensive analysis of the newspaper industry,DZ News Group and its human resources,this thesis studies the talents turnover of DZ News Group by means of statistical analysis,questionnaire survey,interview investigation,and empirical analysis.This thesis focuses on the reasons,paths and impacts of the turnover of traditional media editorial talents.Through statistical analysis,this thesis summarizes the information and data of the age,education,position,years of employment and resignation path of the editorial talents turnover of DZ News Group from 2011 to 2021.Statistical analysis shows that the turnover is related to the operation status of DZ newspaper group,employee gender,age,working years and other factors.The results of questionnaire and interview show that the operation status of the industry and DZ newspaper group,the lag of system reform and the lack of sense of work achievement are important factors leading to the turnover.Through multiple linear regression model and linear probability model,this thesis makes an empirical analysis on the influencing factors of talent drain in DZ newspaper group.The empirical analysis results show that the logarithm of the annual net profit has a negative correlation with the annual number of employees leaving DZ News Group.For individual employees,factors such as gender,age,educational background,graduate school,major,and position are related to whether the employee leaves the company.Based on the above research and analysis results,this thesis summarizes the reasons for the loss of editorial talents of DZ News Group from three perspectives:industry,organization and individual.In the industry dimension,the media format has changed in the new media era,and the newspaper industry is facing the pressure of business decline and passive transformation.In the organizational dimension,the lag in the reform of various systems and policies,like system design,salary assessment and other supporting systems during the transformation of DZ News Group in the new media era is the reason for the editorial talents turnover.In the personal dimension,the sense of accomplishment,satisfaction,and fairness of talents in editorial positions in the new media era are important factors that affect the turnover of talents.This thesis analyzes the reasons and paths of the turnover of editorial staffs,and then puts forward various countermeasures and suggestions on how to deepen the reform of the mechanism and alleviate the current situation of talents turnover,which will help the DZ News Group and even the national traditional media groups to stabilize the news editing team and optimize human resource management.
