SH television station as a public institution at the provincial level,is in the midst of the increasingly intense media competition,in recent years its suffered from internal and external pressure from all aspects,and caused a lot of excellent producer directors resigned and went to work in other companies,and this bad phenomenon has greatly restricted the SH television's long-term development.Therefore,how to retain the excellent producer directors,and made them fully play their creativity in the media competition,especially facing the new media impact,that was SH television station and other medium SHould be thinking about.This paper,On the basis of the theory of the brain drain and the loss of knowledge workers,which come from the predecessor' research,takes the problem of the turnover of producer directors in SH television station.There investigated SH television station 's human resources,excellent producer directors loss,and summarized the characteristics of the excellent producer directors turnover.And then through the research interview method,questionnaire survey,data induction and other methods,we found that there are two aspects of the turnover,includs internal and external,the incomplete of performance evaluation mechanism,promotion mechanism,the salary incentive mechanism and incentive mechanism in the other,the pression from work environment and the impact of the new media are both the reasons of the loss.In order to explore the reform direction of the personnel management system,the author surveyed the producer director in SH TV station about satisfaction,according to the questionnaire statistical results and previous studies on brain drain,the author put forward countermeasures and suggestions to improve the personnel management system and deal with brain drain.The First,perfect the appraisal manner of performance,adjust measures to different conditions,detailed evaluation standards.The second,improve the staff promotion mechanism,establiSH the ability of the staff evaluation data.The third,complete other incentive mechanism,strengthen humanistic concern.The forth,make the talent development plan,which adapt to the market demand,combined with TV station for the long-term development strategy.
