As the comprehensive promotion of the strategy of rural revitalization,the grass-roots work is facing new requirements and challenges,and the work pressure of rural grass-roots cadres is increasing day by day.It is understood that rural grass-roots cadres in some areas have shown some negative burnout under the role transformation and workload.In order to further understand and improve the current situation of job burnout of rural grass-roots cadres,this paper takes rural grass-roots cadres in districts and counties of Xi’an as the object,based on ERG theory,from the three levels of "survival needs-relationship needs-development needs",combined with social structure theory,deeply discusses the specific degree and causes of job burnout of rural grass-roots cadres in Xi’an under the background of Rural Revitalization Strategy,It also puts forward some intervention countermeasures to provide basis for promoting the construction of rural grass-roots cadres and promoting rural construction and development.This paper uses questionnaire survey and interview methods.From May to August 2021,the research group distributed questionnaires in Chang’an District,Zhou zhi County,Lan tian County,Gao ling district,Hu Yi district and Lin tong District of Xi’an,using spss25.0mathematical analysis software for factor analysis of variables and reliability and validity test of questionnaire,using the mean to explain the overall degree of job burnout of rural grass-roots cadres in Xi’an,and using t-test,F-test and other analysis of variance,Spearman correlation analysis of variables and multiple linear stepwise regression analysis.The survey found that among the rural grass-roots cadres participating in the survey,the overall level of job burnout is 2.899 points.According to the division of "defining the samples with an average value greater than 2 and less than or equal to 4 as medium-level job burnout",it belongs to medium-level burnout.From the three dimensions of job burnout,the degree of burnout is depersonalization(3.030)> weakening of achievement motivation(2.984)>physical and mental exhaustion(2.710).The grass-roots work stress,moral public opinion and relationship operation are positively correlated with job burnout.79.9% of the variation can be explained by grass-roots work stress,moral public opinion and relationship operation under the three-level needs of ERG.Among them,the grass-roots work stress is the most closely related to job burnout.Based on the above analysis,this study analyzes the causes of job burnout from the three aspects of "survival level-pressure social structure","mutual relationship-moral social structure" and "growth and development-differential social structure",and gives the corresponding countermeasures.At the survival level,we should appropriately adjust the pressure environment for rural grass-roots cadres and appropriately improve their treatment while "reducing the burden",so as to achieve the effect of "relieving the mind";At the level of mutual relationship,we should take some positive measures to beautify the rural moral environment,advocate the new trend of rural civilization,actively carry out the evaluation activities of rural civilization,and strive to revitalize the construction of local morality with the construction of family style;At the level of growth and development,we should constantly optimize the institutional environment such as promotion,assessment and training,so as to provide more development opportunities and display space for rural grass-roots cadres.
