With the rapid formation of new media forms,new technologies such as 5G have ensued.Under the general situation of media optimization,innovation and comprehensive integration,the media industry needs thoroughly urgent changes in all aspects.In the era of new media,"S" TV station needs to establish new media thinking concept,explore new media integration mode,and absorb new talents with the help of new technology and new thoughts.Only in this way can an enterprise achieve self-transformation and upgrading,better meet the demand of progression of our times,and realize its sustainable development.The thesis takes the recruitment management of professional and technical personnel of "S" TV station as the object of study,and analyzes the current status and existing problems on recruitment management of professional and technical personnel of "S" TV station under the guidance of the theoretical management method of recruitment management and position compe tence model.When the professional and technical personnel position competence factors of "S" TV station are determined,the position competency model will be applied to recruiting work,to optimizing and improving the recruitment management of professional and technical personnel of S TV station.The main work of the dissertation is based on the summary of the related theories of recruitment management and position competency model,firstly analyze the current status of recruitment management of professional and technical personnel of "S" TV station,and find the following problems in post recruitment of professional and technical personnel.The programs produced by S TV station can no longer meet the needs of the audience.Some professional and technical personnel can't keep pace with the times and create the program contents and forms that the audience needs.When technical departments are in urgent need of employment,they are unable to recruit suitable personnel,have no talent introduction and training plan,and carry out recruitment activities blindly.Although the new employees meet the job demand but their stability is poor.The old employees do not have a clear goal to improve themselves,and the employee turnover rate increases.The employment department reflects that the new employee's professional quality and personality traits are quite different from those expected.Lack of unified recruitment assessment,a shortage of fair and open recruitment and assessment results affect the candidates' understanding of the company and the enthusiasm of internal staff.The reasons why these problems exist are that the original post competency model can no longer be applied to the professional and technical personnel required under the new media environment.The recruitment management lacks the necessary recruitment demand and plan management.The undefined competency elements of professional and technical personnel also lead to undefined standards and undefined job descriptions.There is a lack of effective interview skills and methods in the recruitment process and effective recruitment evaluation indicators.Secondly,through interview survey and questionnaire methods,and using SPSS factor analysis method,position competence factors and position competency model suitable for "S" TV station professional and technical personnel were obtained.Through statistical analysis,the essential elements of S TV station's professional and technical personnel position competence mainly include three dimensions of professional literacy,professional competence,and personality quality.There are 18 elements,which are:creative thinking,copywriting,information sorting,contingency ability,event planning,application of new technology,media operation ability,platform-based resource integration,rational thinking,cognitive height of vision,knowledge reserve and aesthetics,planning,teamwork,modest attitude,sense of responsibility,self-motivation,sense of mission and clear self-cognition.Through discussion and analysis with "S" TV station human resources center and managers of various professional and technical departments,everyone basically recognizes the professional and technical personnel position competence elements established in this article,and it is applicable to "S" TV station professional and technical personnel.Finally,the professional and technical personnel position competence model is applied to "S" TV station professional and technical personnel recruitment management,and optimizes it from the following aspects.Based on competence model,human resource planning is made scientifically,including competence assessment,detailed employment plan and recruitment demand analysis.On the basis of the competence elements of professional technical personnel,accurately define job responsibilities,formulate and attach importance to the use of job descriptions.The recruitment process was optimized based on the competency model,including resume screening,professional theory written test and structured interview.The mechanism of recruitment evaluation and analysis is improved from the aspects of recruitment effect,quality and efficiency.In this article,quantitative analysis is still insufficient in the research.In terms of data collection,"S"TV station technicians are the main ones,and both data volume and data periodicity are insufficient.In the competency model research,the construction of understanding is simple.In order to make the competency elements and competency models of professional and technical personnel more in line with the talent characteristics of various professional and technical posts of "S" TV station,other analysis methods need to be learned for reference.Although this paper has realized the effective combination of theory and demonstration in the research,due to the limitation of time,position and other factors,the conclusions drawn have not been effectively verified in practice.In the future,we will further strengthen the exploration in these aspects,optimize the research methods and strengthen the verification of conclusions,so as to ensure the scientific nature and accuracy of the research conclusions.
