Research purposes:In this study,250 clinicians in l hospital of Liaoning province were selected as the research objects,and the data were collected in the form of questionnaire.by using the general demographic data questionnaire,organizational support scale and job satisfaction measurement scale for reference,an empirical study on the current situation of clinicians' organizational support and job satisfaction was carried out,and the differences between organizational support and job satisfaction in different demographic variables were deeply analyzed.This paper explores the relationship between organizational support and job satisfaction,and puts forward targeted countermeasures and suggestions,which will help to build a multi-subject collaborative governance mechanism of job satisfaction of clinicians,improve their job satisfaction,improve their physical and mental health,improve their overall job happiness index,and stabilize the medical team,and provide a basis for the healthy development of hospitals.research method:In this paper,using literature analysis,Delphi method,etc.,taking nurses in a third-class hospital as the survey object,excluding nurses who have taken internships,vacations and re-employed,taking random stratified sampling method for the rest nurses who have worked for one year,and carrying out descriptive statistical analysis on the collected data,and carrying out frequency and variance analysis on demographic characteristics of the personal data part of the questionnaire filled out by the investigators,so as to clarify the scores of nurses' job satisfaction in various dimensions.The independent sample T test was used to compare and analyze the job satisfaction of selected contract nurses and establishment nurses,and to study whether there is significant difference between them.Logistic regression analysis was used to analyze the overall situation of nurses' job satisfaction,and the overall situation of contract nurses and in-service nurses,and then clear results were obtained.Research result:The general satisfaction of clinicians in L Hospital of Liaoning Province is at a medium level,that is,general satisfaction.Clinicians are satisfied with interpersonal relationship,and are moderately satisfied with hospital management and training development.Clinicians' sense of organizational support is generally on the upper side.When comparing the dimensions,it is found that,in terms of organizational support,the scores of each dimension are: job support,value recognition,and the lowest concern for interests.There are differences in the overall job satisfaction and organizational support of clinicians with different individual characteristics.There are significant differences in job satisfaction and organizational support among clinicians in terms of educational background,professional title and age.Gender and marriage have little effect on job satisfaction of clinicians,and there are obvious differences in organizational support among clinicians of different genders.At the same time,it is found that the sense of organizational support is positively related to employees' job satisfaction,which has a significant positive impact on job satisfaction.The source of employees' sense of organizational support is their general understanding of the organization,which will affect employees' job satisfaction to a certain extent.Analysis conclusion:Organizational support generally refers to the degree to which an individual can feel the support and attention that the organization pays to an organization at the same time.Clinicians' job satisfaction refers to their feelings about the medical and health institutions,medical services,clinical treatment processes and their own recognition.A high sense of organizational support can help bring positive emotional experience to individuals,thus improving job satisfaction and effectively reducing turnover rate.Countermeasures: at the organizational level,strengthen the improvement of salary and welfare system,improve clinicians' confidence and sense of identity,pay attention to the cultivation of excellent teams,strengthen clinicians' psychological counseling,create a cultural atmosphere conducive to clinicians' physical and mental development,and pay attention to humanistic care;At the social level,strengthen social support and improve the overall social environment;Based on the personal level of clinicians,we should strengthen our confidence in personal career choice,cultivate clinicians' loyalty and love for the profession,enhance humanistic quality,cultivate professional ethics,practical professional knowledge and skills,enhance the practicing strength,be people-oriented,be full of love,strengthen medical ethics,consolidate the profession and so on.
