Objective: The hospital has always been a sacred place for the treatment and rescue of human beings.As the principle members of hospitals,the medical staff is also the “protector of human health”.The quality of their work will directly affect the treatment and rehabilitation of patients.In the current situation where the workload is heavy and the doctor-patient relationship is generally strained,the medical staff must bear the pressure from self-esteem,personal achievement,and public opinion.Their satisfaction with the work and their commitment to the work have also changed.This study takes the medical staff of a public hospital in Shenyang City,Liaoning Province as the research object,takes organizational support as an independent variable,uses psychological capital as an intermediary variable,and uses job satisfaction and work engagement as dependent variables to describe the current situation of the medical staff's job satisfaction and job engagement,and discuss the relationship between organizational support and job satisfaction,job engagement,as well as the intermediary role of psychological capital in organizational support,job engagement,and job satisfaction,for the purpose of providing scientific theoretic basis for improving the medical staff job satisfaction and job engagement.Research objects and methods: The employees from a public hospital in Shenyang City was cluster sampled.Based on the office network platform,an online questionnaire survey was conducted on the 2,300 medical sampled personnel(effective response rate was 85.1%).The medical staff was measured by using the basic situation questionnaire,the organizational support quality scale(SPOS),the psychological capital scale(PCQ),the job satisfaction scale(MSQ),and the work input scale(UWES).SPSS17.0 was used to perform single-factor,correlation and hierarchical regression analysis on the data derived from the office network.Results: The results of the study showed that the organizational support sentiment scale,psychological capital scale,job satisfaction scale,and work input scale all hadgood reliability.Organizational support,hope,resilience,and optimism are important influential factors for the work of doctors.Hope,resilience,and optimism have a partial mediating role between doctors' organizational support and work commitment.Organizational support,self-efficacy,hope,and optimism are important influential factors for nurses' work input.Self-efficacy,hope,and optimism have some mediating effects between nurses' organizational support and job input.The sense of organizational support,hope,and resilience are important influential factors for doctors' job satisfaction.Hope and resilience have some mediating effects between doctors' organizational support and job satisfaction.Age,organizational support,self-efficacy,hope and optimism are important influence factors for job satisfaction of nurses.Self-efficacy,hope,and optimism have a partial mediating role between nurses' organizational support and job satisfaction.Conclusion: This study found that the organizational support of doctors and nurses at a public hospital in Shenyang City,Liaoning Province has an important influence on job satisfaction and work commitment;psychological capital functions as the partial mediation between doctors and nurses' organizational sense of support,job commitment and job satisfaction.
