ObjectiveThe study was to investigate perceived organizational support and the needs of organizational support and organizational commitment of nurses.And the study was to further explore the relationship between perceived organizational support and organizational commitment of nurses.The results of the investigation would provide a theoretical basis for nursing managers who will formulate a special strategy of organizational support for nurses in order to enhance perceived organizational support. And a high level of perceived organizational support of nurses will be beneficial to enhance organizational commitment.Finally a high level of organizational commitment of nurses could help to stabilize the nursing team and to improve job performance.MethodsThe subjects of the study are nurses who come from the third-first class hospitals in Shanxi province.480 nurses were randomly selected from five hospitals which were selected according to the typical sampling method.The cluster sampling were surveyed by perceived organizational support scale and organizational commitment scale.Then the data was analyzed by SPSS11.5.The statistical analysis methods used included descriptive statistics,independent samples t-test,one-way ANOVA,Pearson inter-correlation and multiple stepwise regression analysis.Results1 The whole level of perceived organizational support of nurses is low,but the needs of organizational support of nurses is high.In affective support,instrumental support and the total support,the score of perceived organizational support was lower than that of the needs of organizational support of nurses.The hospitals had provided more affective supportto nurses than instrumental support.But to the nurses,the needs of affective support was higher than that of instrumental support.2 There were significant differences in perceived organizational support of nurses among different hospitals.There were not significant differences in the needs of organizational support of nurses among different hospitals.To each hospital, perceived organizational support of nurses is lower than the needs of organizational support of nurses.3 The top three needs of organizational support of nurses were as follows:"my welfare should be concerned about",and "my contribution should be valued",and "when I had encountered difficulties at work,I could obtain some help from the hospital".4 There were significant differences in the needs of organizational support of nurses among various nurses.5 The whole level of organizational commitment of nurses was medium.The score of normative commitment was the highest,but that of opportunity commitment was the lowest.Some factors,such as educational level,age,job title,position,marital status and employment nature,have impact on organizational commitment of nurses.6 There was a positive correlation between perceived organizational support of nurses and organizational commitment of nurses,but instrumental support did not correlate with economic commitment.7 Affective support was the predictor of normative commitment,economic commitment and opportunity commitment.Affective support and instrumental support were the predictors of affective commitment and ideal commitment.Conclusion1 The hospital did not provide enough organizational support for nursing staff.So,the hospital should provide more organizational support especially affective support,for nursing staff.2 There were differences in the needs of organizational support of nurses among various nurses,therefore the strategy of organizational support targeted various nurses should be developed.3 The whole level of organizational commitment of nurses was medium.Some factors,such as educational level,age,job title,position,marital status and employment nature,have impact on organizational commitment of nurses.4 Perceived organizational support closely related to organizational commitment of nurses.The key factor that affected normative commitment,economic commitment and opportunity commitment was affective support.The key factors that affected affective commitment and ideal commitment were affective support and instrumental support.
