Internet technology is deeply affecting the development of industries in different fields of the world.The change is more radical and thorough.It has opened a new era of media convergence and development in the media industry.With the continuous interaction and integration of new media technology,the traditional newspaper media at this stage is undergoing a radical transformation,actively completing the transformation and upgrading to complete self-salvation.The media ecology created by media convergence is taking the integration and development of traditional newspaper industry and new media as the only way to break through the development of traditional newspaper industry.In the context of media convergence,the newspaper industry is undergoing tremendous changes in content production,business model,information technology system and organizational structure,which will have a profound impact on human resources in newspaper organizations.Based on this integration background,how to realize the transformation of human resource management in newspaper industry,how to improve the comprehensive effect of enterprise management through the performance management of editors and editors,and how to explore a way of transformation of newspaper industry under the background of media integration are urgent issues to be solved in today's practice of human resource management in media industry.Firstly,this paper completes the background,significance,ideas,content and research status of the study,and launches a theoretical overview of performance and performance management.Then it regards A Newspaper Media Group as the research object,analyses the background of media convergence and the status quo of group organization in relation to A Newspaper Development,expounds the group development strategy under the background of media convergence development,and grasps the current performance management style of editors and editors.Department,active analysis of the existing problems in the system,that excessive emphasis on financial performance appraisal indicators,performance appraisal objectives difficult to match the development goals of media integration,lack of effective performance implementation and management,unclear power and responsibility,responsibility confusion and other issues will affect the role and impact of performance management.In the analysis of the reasons for the poor operation of the performance management system,the main reasons are that the strategic planning is not clear,the understanding is not thorough,the evaluation index research is not deep,and the performance communication is not active.This paper puts forward the idea of restructuring the performance management system of the acquisition and editing staff of A newspaper group,actively grasps the development strategy of the group enterprise under the background of media convergence development,determines the key indicators of personnel performance evaluation of the acquisition and editing department through three-factor method,and perfects the employee performance evaluation scheme of A newspaper group based on the theory of balanced scoring method.Finally,the paper puts forward performance management safeguard measures for acquisition and editing personnel,namely,paying attention to performance management implementation instructions and system cognitive training,emphasizing the process exchange and information communication of performance management,strengthening the rational implementation of performance management efficiency supervision,actively improving the feedback mechanism of performance management results,and continuously refining the implementation of performance management programs.
