With the general trend of 5G,artificial intelligence and media integration development,the media industry and editors are facing huge changes and challenges.Editors should build four targeted capacities in the integrated thinking,that is,strengthening their foot power,eyesight,brain power,and pen power,proficiently using new concepts,new technologies,and new methods to accelerate their transformation into an all-round talent in the era of all media,in line with the new requirements of the media integration times.In the development of media integration,talent is the key factor.Looking for the direction of talent transformation,multi-dimensional performance evaluation methods,inspiring editors to realize the transformation of all media talents have become research-worthy topics.J New Media Group is the unified platform integrating all the new media resources from the traditional media and new media group in T City in order to adapt to the high development of media integration,merging and reorganizing the editors from the newspaper,TV,television,internet and other media.After organization integration,it is obvious that the existing performance management for editors can not meet the new current performance management requirements.It is an urgent problem to optimize and design the performance management system for editors which is applicable to the current situation of media integration.The thesis starts with the practical problems after the J New Media Group integration and reorganization,applied the relevant theoretical methods of performance management to analysis and explore the most suitable performance management mode for editors in J New Media Group.The thesis introduces the background of the J new media group and its reorganization,and analyzes the specific situation of the performance management for editors before and after in depth firstly.Combined with the actual situation of the editor department,referred to a large number of reference documents as well as the expert interviews,the author builds the structure of performance evaluation indicators for editors.Based on the J New Media Group strategy,the dimension of the performance evaluation indicator is selected.The primary selection of editor performance evaluation indexes are carried out on the basis of the enterprise-level and department-level performance evaluation indexes,using the KPI method and balanced score card method.Adapt to the SMART principles,the final performance evaluation indexes is designed.The research on the design of the performance evaluation index weight adopts the mothed of the analytic hierarchy process and weight factor judgment method,selects the appropriate expert group according to the specified scoring method.Each index weight is adjusted and modified in the principle of the operation.By using the quantitative plus and minus score method and qualitative grade scoring method from the different performance evaluation dimensions,it can achieve the evaluation and scoring of editor performance evaluation and ensure the implementation of the performance management system of editors.
