At present,information technology has become ubiquitous in the national economy and social life.The software industry has gradually become the core pillar industry of the information industry.The software enterprise is characterized by knowledge-intensive enterprises.Its core assets are knowledge-based employees.The management of personnel is the key point of software enterprise management.The perfect performance appraisal system can help enterprises and employees achieve mutual development and win-win cooperation,thus boosting the implementation of enterprise strategic goals.For software companies,having excellent products and services is the capital to participate in market competition,and having an excellent R&D team is fundamental to the company's achievements,so R&D personnel are the most valuable core resources of software companies.This paper focuses on R&D personnel as research objects,including project managers,software developers and software testers of the R&D team.Through detailed research on a large number of documents,questionnaire surveys and interviews,the performance evaluation of current DA software companies is analyzed in detail.The four problems in the performance appraisal of R&D personnel were found out.According to three design principle established,a new improvement plan for the performance appraisal system of R&D personnel was proposed,and the evaluation index system of R&D personnel was rebuilt.The re-design of indicator weights has improved the specific assessment process,including performance appraisal methods,performance interviews and feedback,and enhanced use of performance results.Finally,the corresponding implementation safeguard measures are proposed from four aspects.Through the redesign of performance appraisal system,we can help DA software company to improve the management effect of R&D personnel more effectively,further stimulate R&D staff work enthusiasm,promote the staff's personal development,and increase the company's strength and core competitiveness,and help to realize the goal of enterprise performance and the strategic target.At the same time,the design also can be used for reference in the similar software enterprises and using for reference.
