Objectives:To understand the current situation of ICU nurses’psychological contract, big five personality and job satisfaction. Analyze the differences of nurses’ job satisfaction among different demographical groups. Explore the impact of psychological contract and"big five"personality on their job satisfaction.Evidence was present for hospital managers to stimulate nurses effectively and stabilize the nursing team.Methods:ICU nurses from3different comprehensive hospitals in Jinan City were recruited by convenient sampling method and were investigated with social demographical questionnaire, psychological contract Scale, General big five Scale and MeCloskey/Mueuer satisfaction scale.192valid questionnaires were returned. Data were processed by SPSS17.0for descriptive analysis.one-way ANOVA, Pearson inter-correlation and multiple linear regression analysis.Results:1. The Scores of total and each dimension of job satisfaction in ICU nurses were medium level, The total scores of Job satisfaction were120.49±16.12, management were23.89±4.40, work load were20.76±3.19, relation with colleagues were19.58±2.37, work to be recognized werel4.04±2.38, work itself were13.77±3.02, personal growth and development were11.79±2.54, wage and welfare were9.61±3.21, work-family balance were7.07±1.47.2.There were no significant differences of job satisfaction among different ages, sex, marriage status, work experiences, education background, wages, and so on(P>0.05).3.The mean score of192ICU nurses’ psychological contract were79.24±17.90, of which from the hospital were51.01±12.95, from the nurses were28.23±8.32, The psychological contract from hospital were higher the that from the nurses. Pearson inter-correction analysis results showed that the total and each dimension of psychological contract were negatively correlated with overall job satisfaction(P <0.01).4.The mean score of big five personality were88.16±8.72, The highest score of the five dimensions were altruism(19.81±2.99), The lowest were openness (14.34±3.32). The big five personality were positively with the relation with colleagues, work to be recognized and work-family balance (P<0.01, P<0.01, P <0.05).5.The multiple linear regression analysis results showed that both psychological contract and big five personality had a significant impact on nurses’ job satisfaction.(P<0.01) The main factors influencing the job satisfaction were hospital team responsible, hospital development responsible, hospital real responsible and adaptability, which were used to explained57.7%variance in the nurses’ job satisfaction.Conclusion:1.51.6%of ICU nurses’ age were26-35, only5.7%of the subjects’ age were older than36. So the managers should takes measures to decrease the turnout rate of ICU nurses.2.The level of the ICU nurses’ job satisfaction were medium. However, There were no statistical difference among different ages, sex, wages, education background, and so on. So managers should focus on the current status of ICU nurses’job satisfaction, take measures to improve the overall job satisfaction.3.The ICU nurses’job satisfaction was affected by the psychological contract, the job satisfaction and psychological contract was negatively corrected. The managers should reasonably adjust the management strategy for the ICU special workplaces, to improve the level of job satisfaction.4.The ICU nurses’job satisfaction was affected by the big five personality, Pearson inter-corrected analysis results showed the job satisfaction and big five personality was positively corrected. In order to maintain a stable team of nursing, which need managers take different management mode for nurses with different personality.
