[Objective]As the concept of "people-oriented" deeply rooted, manpower become a specifically important resource in recent years. The health care system is certainly not an exception. Developing human resources as much as possible has become an important way to enhance hospital competitiveness. One of the methods in developing man power is to improve the level of employee satisfaction, which has become a topic of great concern for the current hospital administrators.Hospital culture plays a more and more important role, among various factors that influence employee satisfaction. There are significant tangible and intangible economicand social benefits from proper hospital culture, therefore it has been increasingly attended by hospital administrators and academic researchers. Study on hospital culture is gradually growing out of a pure conceptual research and emerging into an area of correlation analysis.Our studies on the hospital culture developments and employee satisfaction in a3rd Grade Class A specialist hospital, analyzed the correlations between hospital culture and employee satisfaction and its impact, result in the improving strategies. This thesis focuses at providing quantitative information derived from the staffs of the hospital, in order to help the hospital administrators to deeply and objectively understand the relations between hospital culture and employee satisfaction, thus to help the improvement decisions.[Methods]1. Historical learning studySearch through Pubmed, CHKI and electronic data resources for paper on hospital culture and employee satisfaction published domestically and internationally. Summarize the previous investigation and conclusions.2. Questionnaire surveySystematic sampling was carried out in a3rd Grade Class A specialist hospital.400questionnaires were delivered to participants proportional to the actual number of the staffs (120questionnaires for physicians,180for nurses,60for medical technicians, 35for administrators and5for those of logistics. Likert five point scale was used in scoring and Epidata3.0was used for establishment of data base, the conclusion was reached after statistical analysis using SPSS13.0Statistical software.The questionnaire includes the following4parts:①Demographic information:including gender, age, marital status, work seniority, political status, level of education, professional position and title of professional post.②Investigation of employee satisfaction:survey on the employee satisfaction was performed with the Minnesota Satisfaction Questionnaire short form. A five points scoring system was used for the analysis, the higher scoring level indicates the higher satisfaction level.③Survey on the hospital culture development:questionnaire survey on evaluation of hospital culture was performed by using "Hospital Culture Evaluation Index System" developed by professor Cheng Qibo at Beijing General Military Hospital in2009; the system is based on the theory of4aspects of hospital culture development, using the32elements of hospital culture development as evaluation index for the evaluation system, a5points scoring was used in the investigation.④Survey on employee resign tendency:the survey includes4questions including whether you are very intending to resign from your current job; whether you are planning to have relatively longer professional development; whether you are more willing to work in a general hospital; what are the causes, if you are to resign. Five points scoring are used for the first3questions and multiple choices for the fourth.3. Reliability analysisReliability analysis is conducted through calculating the value of Cronbach’s Alpha and Half of the letter coefficient of Minnesota Satisfaction Questionnaire short form.4. Statistical assumption:Evaluation for satisfaction versus the hospital culture of various hospital staffs was analyzed by statistical methods."Variance Analysis" and "Sum of Ranks Analysis" are used to analyze the employee satisfaction difference among staffs with different demographic characteristics including gender, age, education background, marital status, work seniority, title of professional post, etc. A canonical correlation between various aspects in the hospital culture development and the employee satisfaction were discussed. The effect of hospital culture development on employee satisfaction was quatified by logistic regression. Assumption test for independent variables in the regression equation was performed with stepwise regression analysis. [Results]1. Scoring of the internal satisfaction of sample hospital staffs was44.87±5.54, scoring of external satisfaction was27.90±4.09, total scoring of general satisfaction was72.77±8.97. Internal satisfaction and external satisfaction of the medical technique personnel was both higher than those of the nurses; external satisfaction and general satisfaction of the male staffs were higher than those of the female staffs. External satisfaction of staffs without being assigned a rank was higher than that of staffs with primary title; general satisfaction of staffs with college degree was higher than those without one. All of the above differences were statistically significant. The staff resign tendency is not obvious; there were only15.1%of the staffs very intended or having considered quitting the current job, While41.88%of the staffs never have any intention to quit the current job.2. Overall, the mean scoring of evaluation to the hospital culture by the sampling staffs was2.33, which is between "recognize" and "so so". Gender, education level and job title are the top factors that biasing the score. Male staffs feel more satisfied than the females; People with a college (or above) degree scored higher satisfaction opinion than the ones without; the satisfaction opinion of hospital administrators was higher than that of the nurses. The sample hospital culture development was focused on behavior culture and welfare, while it lacks of institutional culture and spiritual culture development. Hence, as for various aspects of hospital culture development, the status of material culture development and behavior culture development were better than those of spiritual culture and institutional culture development,3. The overall hospital cultural development status and its various aspects are positively correlated with the level of employee satisfaction.4. Hospital culture has significant impact on the employee satisfaction. Specifically, hospital technology, hospital moral, hospital spirit have significant impact on employee internal satisfaction; organization structure, hospital moral and hospital spirit have significant impact on employee external satisfaction; while hospital rules and policies, hospital moral and management system have significant impact on employee general satisfaction.[Conclusion]1. The overall level of satisfaction of the sampling hospital staff is high, the resign tendency is not obvious. The level of internal satisfaction is higher than that of the external satisfaction; on the other hand the level of satisfaction of the nurses is lower. The hospital lacks of spiritual culture and institutional culture development.2. There is a significant correlation between hospital cultural development and the level of employee satisfaction, particularly, the correlation was stronger for spiritual culture and institutional culture; hospital culture development has various extent of effect on the employee satisfaction.3. Based on the analysis of hospital employee satisfaction level and the current status of hospital cultural development, suggestion for strengthening hospital culture development from improving employee satisfaction level perspective has been or discussed? What is the suggestion?4. Improving hospital cultural development will improve the level of satisfaction of hospital staffs, hence hospital administrator should increase the support for the development of hospital culture, particularly for spiritual culture and institutional culture and formulate self cultural development program.
