BackgroundThe nursing work is the human health ministrant work, its quality height is decided to a great extent by work satisfaction of nurses . The work satisfaction is a person's mood reflection which produces to own work or employment history's appraisal. After 1940 people started to pay attention to job satisfaction of nurse's study. American Nurses Association Clinical nurses put job satisfaction as a sensitive indicator of quality of care. In China, the job satisfaction of nurses about the study started late. In recent years, nurse's outflow question, the nursing human resources lacked nurse the huge question which the superintendent faced, has caused the very major difficulty to the clinical nursing work's arrangement, and immediate influence nursing quality and patient's security.ObjectiveThe study researched the status of job satisfaction and the social support of nurses, to understand the relationship of them in order to provide information for designing effective motivational programs and to improve the satisfaction degree of nurses, enhance nursing quality and better nursing personal management.Objects and Methods of studyBy using the methods of Questionnaires,422 registered nurses from two 3A-Class general hospitals responded to the survey. The practice nurse and advanced nurses were excluded.Instrumentation1. Job satisfaction: The short-form of Minnesota Satisfaction Questionnaire(MSQ),developed by Weiss et al,It contains 20 items,including three dimensions : intrinsic satisfaction, extrinsic satisfaction and general satisfaction. Cronbach a coefficient : 0.85-0.91,test-retest reliability:0.73-0.76.2. Society Support Evaluation Scale: It contains 10 items,including objective support(3), subjective support(4) and the utilization of support(4). The society support is well when the score is high.Statistical MethodsData were calculated by SPSS 11.5 for windows statistical package. The data is analysed with statistical description, analysis of variance, linear correlation and multiple linear regression analysis.Result1,The scores of general satisfaction were 72.52±11.45. The intrinsic satisfaction of nurses was significantly higher than the external and the general satisfaction. The most satisfied of the items are the decision-making ability of managers, moral standard and interpersonal relationships. The most dissatisfied of the items are pay, work and participation in decision-making and working conditions.2,There were statistically significant differences in job satisfaction among nurses of different ages, social support, degree, work time and whether having the nursing license(P<0.05,P<0.01).3,The scores of Society Support of nurse is 38.65±7.86,which is higher than the national norm of 34.56±3.73, but also in the general level of social support (33-45 points). Objective support and support are lower than subjective support. .4,The relation with the job satisfaction of nurses and the society support , the subjective support and the the utilization of support are positive correlation.5,Affecting nurses the work degree of satisfaction most primary factor from high to low are the age, the social support and the school record. The working conditions stratification plane most primary factor from high to low first six items are the working condition, the work mobility, the technological development, the policy implementation, the reward and the participation decision-making and so on.Conclusion1,Nurses generally have a relatively lower level of job satisfaction . The three dimensions of the work degree of satisfaction of <25 year-old nurse relatively are high; External degree of The <40 years nurses'external satisfaction are lowest; The 25-30 years nurses'intrinsic satisfaction are lowest . So Managers should take motivational measures for high seniority and academic qualifications of nurses to raise their job satisfaction.2,The different ages, social support and education are the main Impact factors of job satisfaction of nurses. Age and academic qualifications are negatively correlated with the Job satisfaction of nurses, while the degree of social support and satisfaction were positively correlated. So relevant motivational measures should be taken to raise their social support to increase their job satisfaction. The working conditions stratification plane most primary factor from high to low first six items are the working condition, the work mobility, the technological development, the policy implementation, the reward and the participation decision-making and so on, and presents related, prompts nurses the superintendent to strengthen the attention.3,Nurses are unsatisfied with pay for the disposal of the job, participation in decision-making and Working conditions which play an important role at the system. So we suggest that managers should be strengthened concern.4,The governors of the nurses should use these methods to raise their job satisfaction: ego motivational measures, material motivational measures, educational motivational measures, democratic motivational measures, abundantly job, emotional motivational measures and reinforcing the social support of the nurses to increase their job satisfaction, improve quality of care and improve the human resources management of care.
