Objective;Understand the current status of endowment nurses' turnover intention in Shaoyang;Investigate the relationship between endowment nurses' turnover intention and social support;Discuss the main influencing factors of endowment nurses' turnover intention;Analyze the main reasons of endowment nurses' turnover through interviews.Methods:1.Quantitative study:Investigate 300 endowment nurses from 18 nursing institutions for the aged in Shaoyang by the method of random sampling.A general demographic survey scale,a turnover intention scale and a social support scale are included in the questionnaires.Use SPSS 17.0 for statistical description,t test,one-way ANOVA analysis,Pearson's relative analysis and multiple linear stepwise regression analysis.2.Qualitative study:use convenience sampling to interview 8 endowment nurses who have left,analyzing the main reasons of endowment nurses'turnover.Results:1.The total turnover intention score for the endowment nurses was 13.54±2.63.the score for three dimensionality was respectively:the total turnover intention I score was 4.29±1.11.the total turnover intention II score was 4,35±0.88.the total turnover intention ?score was 4.91±1 · 14,Endowment nurses with high-level turnover intention occupy 71.3%of the total number that has been researched.2.The total score of social support for the endowment nurses wa 33.49 ±4.16.The scores of subjective support,objective support and utilization of support were 19,07 ±2.29.8,20 ±1.51.6.23±1.37,respectively.3.The results of one-factor analysis of variance showed that the differences of nurses' turnover intention in age,status of marriage,education background,ages of working,professional qualification certificate,service pattern and job training had statistical significance(p<0.05).4.Correlation analysis revealed that the endowment nurses' turnover intention had correlation with social support(p<0.05).5.The results of multiple linear stepwise regression analysis showed that service pattern,age,objective support and labor intensity were the influencing factors of endowment nurses' turnover intention,all these four factors could explain 33.4%of the total variation.6.the main reasons of endowment nurses' turnover can be obtained from the result of semi-structural interview,including working load,income level,social support and external factors.Conclusion:1.The level of the endowment nurses' turnover intention was high.2.The level of social support for the endowment nurses is not high,Social support was negatively correlated with turnover intention.3.The main influencing factors of endowment nurses' turnover intention were service pattern,age,objective support and labor intensity.4.Qualitative interview showed that working load,income level,social support and external factors were the main influencing factors of endowment nurses' turnover.
