In the past two or three decades, job burnout has been a hotspot in the organizationalbehavior and human resource management field. The current study implies that nursing is ahigh-risky, high-pressure profession. And the nurse's job burnout has been a problem thatthe society pays attention to all the time.The study focuses on the nurse as its subject. In order to know the job stress source thenurse facing and the corresponding weight for each stress source, a new questionnairenamed nurse job stress source questionnaire was made, on the base of job desire-resourcetheory (JD-R) and conservation of resource theory (COR). In this way, the study reveals therelationship between each stress source and job burnout. The study also investigates the jobburnout condition of the nurse group, the influence and effect of demographic variable andsocial support to the job burnout. Three functional mechanisms of social support arediscussed systemically as well. At last, the study gives theoretical evidence and suggestionsto the job bumout's prevention and intervention. This study uses the questionnaireinvestigation and case interviewing as its method, selecting 661 nurses randomly from fourhospital in Hang Zhou. The main findings are as follows:(1) There are seriously job burnout in nurses, 65.5 per cent of them are low jobburnout, 57.94 per cent are middle job burnout, 10,7 per cent of them are high job burnout.(2) The nurse job stress source questionnaire revised has a good structure validity andinternal reliability coefficient. The Nurse job stress resources in descending order were:professional character, work condition, patient factor, patient nursing, interpersonalrelationship.(3) Demographic variable has significant influence on job burnout, The demographicvariable includes age, marriage, position, education and bureau.(4) As one form of social support intervention, peer support can moderating nurse' jobburnout effectively.(5) There are three fimctional mechanisms of social support to job burnout, that ismain or direct effect model, buffeting effect model and moderating model.
