ObjectiveDescribe the relationship between peer support and nurses' job satisfaction, discuss effective intervention strategies of peer support system, and evaluate the effect of peer support on nurses' job satisfaction a year later. MethodTake all nurse staffs from Sir Run Run Shaw Hospital of Zhejiang University Medical College as research subjects. Quantitative data and qualitative data were collected, the former uses Questionnaire survey, in which 250 nurses were simply randomly selected to finish questionnaires; the latter finished a semi-structural interview by sampling theory. The Statistical Product and Service Solutions (SPSS) 11.5 computer program was used to analyze the quantitative data. The ground theory was used to analyze the qualitative data. Intervention and operation procedure were carried out. The effect of peer support system and nurses' job satisfaction level were evaluated after one year. ResultsQuantitative data indicated that peer support influenced nurses' job satisfaction by direct and indirect ways. Peer support had a significant positive correlation with career development, managers, work itself, coworkers and interpersonal relationship (P<0.01, P<0.05). Peer support had non-correlation with satisfaction of salaries, benefits, awards, and work orders (P>0.01). Investigation after one year' intervention, the satisfaction of career development, managers and coworkers had been improved in comparison with pre-intervention (P<0.01, P<0.05), but work itself and interpersonal relationship had non significant changes (P>0.05). At the same time, peer support level had been significantly enhanced than pre-intervention (P<0.01, P<0.05).Otherwise, nurses expressed more positive appraisal on peer support system. ConclusionThere is a climate relationship between peer support and nurses'job satisfaction. The perceptions of peer .support have a positive effect on the level of nurses' job satisfaction. The establishment of peer support system improves the level of management atmosphere, increases cohesive force among nurses, raises nurses' enthusiasm and working enthusiasm effectively, and improves job performance. We suggest that nursing management should exert organization ascendancy and unfold peer support system among nurse staff. It is very crucial with a view to improve nurses' job satisfaction and ensure high-quality care.
